팀과업특성과 BSC관점별 성과측정치, 팀보상의 상호작용이 팀성과에 미치는 영향

A Study on the Interactions of Between Team Task-characteristics and Diversity Performance Measures, Team-based compensation on the Team Performance

현재 우리나라에서 많이 채용되고 있는 조직형태는 팀제로서 과거 프로젝트 위주의 팀제에서 조직의 일반적이고 기본적인 영역으로까지 확대되었다. 그러나 팀제에 적합한 성과측정시스템과 보상시스템이 구축되어 있지 않아 팀제의 도입 효과에 대한 의문이 제기되고 있다. 환언하면, 팀조직의 활용을 극대화하고 팀성과를 개선하기 위해서는 이에 상응하는 다양한 성과측정치를 기반으로 하는 시스템이 구축되어야 하고, 팀의 실제성과에 근거한 보상이 이루어져야한다. 더군다나 복잡하고 어려운 과업을 수행하는 팀의 경우 이러한 성과측정과 보상시스템의 필요성은 더욱 커질 것이다. 이를 위해 BSC를 팀제에 적합한 성과측정시스템으로 설정하여 팀 과업특성과 BSC관점별 성과측정치, 팀보상과의 상호작용이 팀성과에 미치는 영향을 검증하였다. 연구결과 팀 과업예외성과 BSC관점별 성과측정치의 상호작용이 검증되었으며 특히, 예외성이 높은 과업을 수행하는 팀은 그렇지 않은 팀에 비해 BSC관점별 성과측정치의 사용으로 인해 성과가 상당히 증가되는 것으로 나타났다. 그러나 팀 과업예외성과 팀보상의 상호작용은 통계적 유의성이 나타나지 않았다.

Many organizations had adopted and have tried to adopt teams. But we have a question that whether teams are archived improving the team performance. If not, we have detected this reasons in performance measurement and compensation systems. Because, performance measurement and compensation systems can play an important role in teams success. Thus these systems are modified to fit in team-based organization. And the team task characteristics are reflected in performance measurement and compensation systems. Therefore, the purpose of this study is to confirm whether the interaction between team task characteristics and diversity performance measures, team-based compensation make a significant influence on the team performance. We conduct Cronbach's alpha test and factor analysis to assess the reliability and validity of the team task exception, diversity performance measures and team performance. Subsequently, to test the hypotheses, Kruskal-Wallis analysis and multiple regression analysis were mainly used. According to the results, the interactions between task-exception and diversity performance measures were positive and significant. But, the interaction between team task exception and the team-based compensation was not significant.
