조직구조 지각, 임파워먼트, 통제위치가 지식활동에 미치는 영향에 관한 연구 - 금융기관을 중심으로

A Study on the Influences of Organizational Structure Perception, Empowerment, Locus of Control on Knowledge Activities by Financial Institutions

  현재 국내 금융기관은 업무처리 방식의 재설계와 다양한 형태의 조직재설계를 포함한 조직혁신을 진행하고 있으며, 이에 따른 조직구조의 변화를 경험하고 있다. 이러한 시대적 배경 하에서 본 연구는 13개 금융기관 종업원 192명을 대상으로 조직구조 지각과 임파워먼트, 통제위치와 지식활동과의 다양한 관계를 회귀분석을 통해 확인하고자 하였다. 회귀분석 결과, 첫째, 공식화의 하위차원들은 임파워먼트 및 지식활동에 상이한 영향을 미쳤다. 둘째, 조직구성원의 임파워먼트 향상이나 활발한 지식의 생성, 활용, 공유 활동을 위해서는 조직의 복잡성을 의미하는 전문화 수준을 높여주어야 한다. 셋째, 의사결정 집권화는 임파워먼트와 지식활동에 부정적인 영향을 미쳤다. 따라서 금융기관은 조직구성원들의 적극적인 의사결정 참여를 위한 제도적 장치를 마련하여야 할 것이다. 넷째, 임파워먼트는 지식활동에 긍정적인 영향을 미쳤다. 다섯째, 조직구조와 지식활동 사이의 임파워먼트의 매개효과와 조직구조와 임파워먼트 및 임파워먼트와 지식활동 사이에서 통제위치의 조절효과가 부분적으로 나타났다. 이상의 연구결과는 금융기관 조직구성원들의 조직구조 지각과 임파워먼트, 통제위치, 지식활동 사이의 영향관계를 보다 체계적으로 보여주고 있다.

  The purpose of this study identifies the influences of organizational structure perception, empowerment, and locus of control on knowledge activities within financial institutions. Our research data were collected through a questionnaire survey of 192 employees in 13 companies in financial institutions.   Regression analysis showed that complexity had significantly positive effect on empowerment and knowledge activities. And, formalization had significantly positive or negative effect on empowerment and knowledge activities. Accordingly, it was also found that centralization had negative effect on knowledge sharing and empowerment.   Also, our analysis suggests that empowerment partially mediates the relationships between organizational structure perception and knowledge activities. And, locus of control partially moderates the relationships between organizational structure perception and empowerment, between empowerment and knowledge activities.   These results suggest that korean financial institutions must consider organizational structure, employee"s empowerment, employee"s locus of control to effectively conduct knowledge management.
