팀과 조직에 대한 후원인식, 조직몰입 그리고 이탈의도 사이의 관계

Perceived Team and Organizational Support, Organizational Commitment and Their relationships with Withdrawal Intention

&nbsp;&nbsp;본 연구의 목적은 조직의 구성원들이 자신들이 속해 있는 팀과 조직에 대한 긍정적 감정이 팀과 조직을 이탈하려는 의도에 미치는 영향을 알아보는 것이었다. 조직후원인식과 팀 후원인식이 조직과 팀에 대한 몰입을 통하여 조직과 팀을 이탈하려는 의도에 대한 실증적인 검증을 하였다.<BR>&nbsp;&nbsp;연구에 참여한 사람들은 연구의 의도와 목적을 이해한 후 자발적인 참여를 원칙으로 하였으며, 현재 팀제로 운영되고 있는 조직에 근무하고 있는 종업원들로 구성되어 있다. 연구에 사용된 자료는 설문지를 통하여 수집하였으며, 수집한 자료는 SPSS 및 LISREL을 사용하여 분석하였다.<BR>&nbsp;&nbsp;본 연구의 결과는 조직후원인식은 조직몰입에 강한 영향을 미치며, 또한 팀후원인식은 팀몰입에 강한 영향을 미치는 것으로 나타났다. 또한 팀몰입은 팀을 이탈하려는 의도에 강한 영향을 미치며 조직몰입에도 강한 영향을 미치는 반면에, 조직몰입은 조직을 이탈하려는 의도에 강한 영향을 미치는 것으로 나타났다. 사후분석은 팀몰입은 팀을 이탈하려는 의도를 통하여 조직을 이탈하려는 이직의도에 간접적인 영향을 미치는 것으로 나타났다.<BR>&nbsp;&nbsp;본 연구의 기여도 및 미래 연구방향에 대하여 결론 및 토론 부분을 통하여 자세히 설명하였다.

&nbsp;&nbsp;The purpose of the study was to investigate the influences of psychological attachment on turnover intentions. Specifically, this study empirically tested the influences of Perceived Team Support and Perceived Organizational Support on team change intention and turnover intention, respectively.<BR>&nbsp;&nbsp;Samples of the study were voluntary participants and were selected from an organization which used teams as basic organizational units. Questionnaire was used to collect data for the study and LISREL and SPSS were used to analyze the collected data.<BR>&nbsp;&nbsp;Results of the study showed Perceived Organizational Support showed positive influences on Organizational Commitment, while Perceived Team Support had positive impacts on Team Commitment. And Team Commitment were found to have negative impact on team change intention and organizational commitment, while organizational commitment had negative influences on turnover intention. Post-hoc analysis showed that team commitment had negative indirect influences on turnover intention through organizational commitment.<BR>&nbsp;&nbsp;Future study and contribution of the study were discussed in depth through the discussion section.
