The Factor Analysis on the Organizational Commitment(Job Satisfaction) of the Turnover Intention of Hairdressers

&nbsp;&nbsp;This study has the purpose of finding out significant variables in the devotion of hairdressers for work that is associated with their mindset to change job. The outcomes of this study may be used as basis to improve the efficiency of beauty industry and personal management of hairdressers. For the survey, questionnaires were distributed to and collected from 500 hairdressers registered at Jeonbuk Chapter of Korea Association for Hairdressers and employed at beauty parlors across the region from Sep. 20 to 27, 2001. The details and results of the survey are as follows:<BR>&nbsp;&nbsp;First, the questionnaires, originally developed by Hong Jin Ha(1996) and partly modified to adapt to the work of hairdressers, were used as tool for survey. Cronbach&quot;s α of the responses was set at 0.56 to 0.89, a level generally acceptable.<BR>&nbsp;&nbsp;In order to explore the variables that affect hairdressers&quot; devotion for work and their mindset to change job, analyses of dispersion, correlation and regression were made in such divisions as variables of organizational characters(loading and diversity of job, job conflicts, ambiguity of job, and chance for promotion), variables of organizational conflicts(vertical and horizontal variables of conflicts), and psychological variables (satisfaction of expectation) by making reference to the results of preceding studies.<BR>&nbsp;&nbsp;Second, in the distribution chart for organizational characters and variables of organizational conflicts based on general characters of respondents, there is tendency that those who are younger than 24 years and single showed higher distribution pattern with statistical significance, while there is no significant correlation with psychological variables.<BR>&nbsp;&nbsp;Third, in correlation between study variables and devotion for work, there is significant correlation in ambiguity of job and satisfaction of expectation with statistical significance (p<0.01). The higher one&quot;s position is, the more statistically significant correlation he/she has with devotion for work(p<0.01). The same is applied to unmarried people.<BR>&nbsp;&nbsp;With regard to correlation between study variables and mindset to change job, there is positive(+) correlation in loading and diversity of job, job conflicts, ambiguity of job, chance for promotion, vertical and horizontal conflicts and satisfaction of expectation, while there is statistically significant negative(-) correlation with devotion for work(p<0.01). Males and those who are younger than 24 years showed statistically significant correlation(P<0.05). The lower one&quot;s position and payment is, the stronger his/her intention to change job becomes with statistical significance(p<0.01)<BR>&nbsp;&nbsp;Fourth, it was revealed from the regression analysis that gender, age, position, length of service, career in beauty industry, nuptial status, loading and variety of job, ambiguity of job and satisfaction of expectation have exercised significant influences on the devotion for work. On the other hand, the mindset of hairdressers was greatly influenced by age, position, loading and variety of job, job conflicts, ambiguity of job, chance for promotion, satisfaction of expectation, and devotion for work.<BR>&nbsp;&nbsp;The results of this study lead us to a conclusion that the managers of hair parlors should devote themselves to conduct systematic training and education and establish job limitation for hairdressers so that they might have incentives to attach to their jobs and find satisfaction in their workplace, thus increasing their morale and productivity as well.
