조직공정성과 혁신행동간의 관계에 대한 심리적 임파워먼트의 매개효과

  본 연구는 조직공정성이 심리적 임파워먼트와 혁신행동에 미치는 영향과 심리적 임파워먼트의 매개작용을 연구했다. 연구목적을 달성하기 위해 울산광역시에서 종사하고 있는 자동차 영업사원 140명의 응답을 표본으로 SPSS 12.0을 이용하여 검증되었다. 연구결과, 조직공정성은 심리적 임파워먼트와 혁신행동에 정(+)의 영향을 미치는 것으로 나타났다. 심리적 임파워먼트의 의미성은 조직공정성의 분배공정성, 절차공정성, 상호작용공정성과 혁신행동 간에 매개효과가 없었다. 임파워먼트의 역량성, 영향력은 조직공정성의 분배공정성, 절차공정성, 상호작용공정성과 혁신행동 간에 부분매개를 하는 것으로 나타났다. 임파워먼트의 자기결정력은 조직공정성의 분배공정성과 혁신행동 간에 매개효과는 없었으며, 절차공정성, 상호작용공정성과 혁신행동 간에는 부분매개를 하는 것으로 나타났다. 연구결과를 바탕으로 시사점과 연구의 한계점 및 향후 연구방향을 제시하였다.

&nbsp;&nbsp;The purpose of this study verifies: the relationships between organizational justice(distributive justice, procedural justice, interactional justice) and innovative behavior, and mediator effect of the psychological empowerment(meaning, competence, self-determination, impact). In order to verify the relationships and mediator effect, data obtained from 140 employees working in business office in Ulsan Metropolitan City were analyzed by using SPSS 12.0.<BR>&nbsp;&nbsp;The findings are as follows: First, the relationship between psychological empowerment and innovative behavior is positively related. Second, there was also a positive correlation between organizational justice and psychological empowerment. Third, there was also a positive correlation between organizational justice and innovative behavior. Finally, the psychological empowerment (competence, impact) played as a partial mediator on the relationship between organizational justice and innovative behavior. The self-determination played as a partial mediator on the relationship between organizational justice and innovative behavior. However, there was no empirical evidence for the mediating effect of meaning on the relationship between organizational justice(procedural justice, interactional justice) and innovative behavior. Also, there was no empirical evidence for the mediating effect of self-determination on the relationship between distributive justice and innovative behavior. Based on these findings, the implications and the limitations of the study were presented including some directions for future studies.
