리더의 감성지능이 팀내 정서적 갈등, 응집성 및 창의성에 미치는 영향

최근 연구들에 따르면 감성지능이 다양한 영역에 걸쳐 조직의 유효성에 영향을 미치고 있는 것으로 밝혀지고 있다(Vakola et al, 2004; Spence et al., 2004; Engelberg & Sjberg, 2004; Higgs, 2004; Stephane Cote et al., 2006). 본 연구에서는 리더의 감성지능이 팀에 어떠한 영향을 미치는지에 초점을 두고 있다. 즉 리더가 높은 감성지능을 가지고 있을 때, 그 리더가 이끄는 팀에 어떠한 영향을 줄 것인지 팀의 갈등, 응집성과 창의성에 미치는 영향을 분석하였다. 본 연구의 자료 수집은 팀 단위로 업무를 수행하는 국내 대기업 및 중소기업의 조직 구성원을 대상으로 총 43개 팀을 분석하였다. 연구결과, 팀장의 감성지능이 정서적 갈등에 부(-)의 영향을 미칠 것이라는 가설이 채택되었다. 이는 팀장의 감성지능이 높으면 높을수록 팀내 인간관계에서 비롯되는 정서적 갈등은 줄은 든다는 것을 의미한다. 둘째, 팀장의 감성지능이 팀의 응집성에 정(+)의 영향을 미칠 것이라는 가설이 채택되었다. 이러한 결과는 팀장의 감성지능이 높으면 높을수록 팀내 구성원간 높은 애착심과 집단에 남아있고자 하는 성향이 높아진다는 것을 의미한다. 셋째, 집단의 응집성이 창의성에 정(+)의 영향을 미칠 것이라는 가설이 채택되었다. 이러한 결과는 집단 구성원의 참여, 협동, 단결, 애착 수준이 높아지게 되면, 이는 집단의 창의성을 증진하는 효과를 가져온다는 Druskat와 Wolff(2001)의 연구결과를 다시금 지지한다고 볼 수 있다. 이러한 연구결과들은 감성지능이 개인수준의 동기나 효과성을 규명하기 보다는 집단 수준에서 감성지능 의 효과성을 규명하였다. 따라서 리더의 감성지능이 집단차원의 갈등, 응집성, 창의성에 미치는 영향을 살펴봄으로써 감성지능의 연구 범위를 넓혔다고 볼 수 있다.

The purpose of this study is to examine the effect of leader's emotional intelligence on team's conflict, cohesiveness, creativity. For the study, The data are gathered from the employees of the 100 Korean major firms in the manufacturing and other industries. However, the survey questionnaire method was used and 172 people of 43teams. All respondents are the team managers and team members of the responding organizations. This study conducted a confirmatory factor analysis for the validity test and Cronbach's alpha test of the reliability test. Moreover, structural equation modeling(SEM) was employed to test the hypothesized relationship in the model. The result of the analysis presented that the higher the level of leader's emotional intelligence is, the more influence on the team's affective conflict and cohesiveness. Team's cohesiveness has mediated effects on the relationship between leader's emotional intelligence and team's creativity. The findings suggest that leader's emotional intelligence are important variables effects on team effectiveness. However, considering several limit of the study, further study on this matter is required.
