Learning Organization and Organizational Learning Capability

학습조직에 대한 개념화 작업이 많은 연구자들에 의해 다양하게 제시되어 왔으나, 구축과정 및 수준조직이 조직학습역량으로 이어지는 기제들에 대한 연구는 방법론적인 한계들로 인해 많은 진척이 없었다. 본 연구는 학습조직과 조직학습역량에 관한 문헌검토를 통해, 이들의 관계를 추론해 보고자 하였다. 그 결과 조직학습역량의 효과적인 향상을 위해서는 학습이 일과 연결되어 있어서 직무를 통한 학습으로 구성원들에게 교육과 성장을 위한 기회가 제공될 것(학습기회의 지속적 제공), 팀과 협동학습을 격려하고 지원하며, 협력에 대한 가치가 문화적으로 인정받고 보상될 것(팀 학습), 공동 비전의 설정, 소유, 적용에 구성원들이 참여하고, 의사결정에 대한 책임이 분산되어 있어서 구성원들이 책임져야 할 분야의 학습을 실행하도록 동기화 되어 있을 것(임파워먼트), 리더가 학습의 주도자, 옹호자, 지원자 역할을 하는 한편, 조직의 성과향상을 위해 학습을 전략적으로 사용하는 것이 매우 중요한 요소임을 추론할 수 있었다. 향후 이와 같은 관계들을 연구모형화하여 가설검증을 기도해 봄으로서 실증적으로 학습조직수준이 조직학습역량에 어떠한 영향을 미치며, 그 과정에서 촉진요소들과 장애요소들이 무엇인지를 규명해 보는 후속연구들이 시도될 필요가 있을 것이다.

While there have been numerous studies on conceptualizing learning organization, few studies have examined the process and mechanism through which the level of learning organization leads to organizational learning capability This study attempted to explore the relationship between learning organization and organizational learning capability through literature review It was noticed that methodological limitations partly inhibit the studies on the relationship However, this study inferred the relationship and provide some propositions for future empirical studies In order to effectively enhance organizational learning capability, work and learning should be interrelated in a way that learning can occur in the work experiences It will not only interrelated in a way that learning can occur in the work experiences It will not only provide employees learning and growth opportunities on the work but it will also reinforce team learning and cooperative work through sharing the responsibilities and recognitions with each other In this processes, empowerment will facilitate self leadership and self-directed learning which enable employees to strategically utilize learning experiences for performance improvement Based on these inference, this study provide the propositions as a basis for empirical tests Future studies will be needed for empirically testing these processes and mechanisms in order to draw more specific theoretical and managerial implications
