심리적 주인의식이 변화지지행동에 미치는 영향에 관한 연구

본 연구는 급변하는 기업경영 환경 속에서 조직이 성공적으로 변화를 수행하기 위한 조직구성원의 지지의 중요성을 인식하고 조직구성원의 변화지지행동에 영향을 미치는 변수로서의 변화몰입과 이전까지 크게 다루어지지 않았던 심리적 주인의식의 선행변수 기재로서의 가능성과 함께 그 의의를 밝혀보고자 한다. 본 연구는 심리적 주인의식과 변화지지행동 간의 관계에 있어서 변화몰입이 매개효과를 가져오는지를 실증적으로 분석하고자 하였다. 기업에 종사하는 직장인 230명을 대상으로 분석한 결과는 다음과 같다. 심리적 주인의식과 변화지지행동은 유의한 관계가 있는 것으로 나타났다. 심리적 주인의식은 변화몰입에도 유의한 관계가 있는 것으로 나타났다. 변화몰입과 변화지지행동 간에는 정서적 변화몰입과 지속적 변화몰입, 규범적 변화몰입이 변화순응행동에 유의한 영향을 미치는 것으로 나타났으나 변화협조행동과 변화전파행동에는 규범적 변화몰입만이 명향을 미치는 것으로 나타났다. 끝으로 변화몰입은 심리적 주인의식과 변화지지행동 간에 부분매개효과를 보이는 것으로 확인되었다. 이상의 결과에서 심리적 주인의식은 변화의 성공적인 실행과 직접적인 연관이 있는 변화지지행동에 영향을 미침이 증명되었으며, 심리적 주인의식은 변화몰입을 매개로 변화지지행동에 미치는 영향력이 더욱 커짐을 확인하였다. 이는 변화몰입의 중요성을 반증하는 결과로 보인다.

The purpose of this study is to examine the effects of psychological ownership on behavioral support for organizational change and the centre of moderate effect of commitment to change. People develop feelings of ownership for a variety of object, material and immaterial in nature. This state is psychological ownership. Recent research has adopted a micro, people-oriented focus to the study of organizational change, where the focus is on individual employee behaviors, attitudes, and cognitions. Data were collected from 230 employees of about 7 organizations undergoing organization change. There are three main subjects for this study. The independent variable is a psychological ownership which states people develop feelings of ownership for a variety of objects, material and immaterial in nature. The dependent variables are behavior support for change(compliance, cooperation, championing). The parameters are affective commitment to change, continuance commitment to change, and nonnative commitment to change This study provides a foundation for the development of a comprehensive theory of psychological ownership and the conceptual underpinnings for empirical testing. Developmental psychologists suggest that the feelings of 'mine' and the close connection between 'me' and 'mine' emerge because of toddler's innate motive to control objective. While ownership is generally experienced as involving person-object relations, it can also be felt toward non-psychological entities such as ideas, words, artistic creations, and other person. Various scholars have discussed the importance of a commitment to change initiative taking place in an organization. Herscovitch and Meyer(2002) argued that "commitment is arguably on of the most important factors involved in employees; support for change initiatives". The work by Herscovitch and Meyer differentiated between three types of commitment to change: affective, normative, and continuance. This study demonstrates that the commitment to change and behavioral support for organizational change are empirically distinct from a multidimensional model of organizational commitment and behavioral support each. Results demonstrate positive links between psychological ownership and behavioral support for organizational change, commitment to change. Commitment to change mediated positive associations of psychological ownership and behavioral support for organizational change partly. Also psychological ownership on behavioral support for organizational change and the centre of moderate effect of commitment to change are linked. positively in part.
