고성과작업시스템이 경영성과에 미치는 영향에 대한 국내 실증연구의 분석과 시사점

A Review On The Empirical Researches About High Performance Work System And Its Impact On Firm Performance In Korea

본 연구는 “어떠한 인적자원관리가 경영성과에 가장 효과적인가?”라는 질문에 대한 대답으로 꾸준히 주목받아 온 고성과작업시스템(High Performance Work System, HPWS)에 대한 기존 연구의 한계를 규명해 보고자 이루어졌다. 실제 고성과작업시스템이라는 주제는 기업의 인적자원관리 관행과 경영성과를 연계할 때 가장 많이 언급되고 강조되는 주제임에도 불구하고 이에 대한 엄밀한 개념상 정의에 대한 구체적인 합의가 아직 도출되지 못한 것이 현실이다. 본 연구는 2000년부터 2010년에 걸쳐 국내에서 발표된 고성과작업시스템과 조직성과간의 관계를 다룬 주요 실증논문에 대하여 고성과작업시스템의 구성, 실증분석 과정, 그리고 조직성과 측정이라는 세 가지 관점에서 살펴보았다. 시사점으로는 첫째, 고성과작업시스템을 식별하는 요인에 대해 보다 엄정한 연구자들 간의 통일성이 도출되어야 하며, 둘째, 고성과작업시스템을 측정하는 가산지수 사용에 대한 보완이 필요하고, 셋째 조직성과에 대한 지표가 재무성과에 편중된 점을 극복하기 위해 다양한 시도가 요구된다는 점으로 요약할 수 있다.

This study is designed to investigate the limitation of previous empirical studies on high performance work system in Korea that has been steadily in the spotlight as an effort to answer the question of “Which human resource management practice is the most effective on firm performance?”. Although high performance work system(HPWS) has been the most frequently mentioned and emphasized topic regarding the human resource management practices for firm performance enhancement, the conceptual definition on it hasn't been reached yet. In this study, major empirical studies on HPWS in Korea have been reviewed on the measurement of HPWS' effect on organizational performance and the process of empirical analyses. The following implications are drawn from the analysis. First, the agreement among researchers to the elements of HPWS should be reached for the consistent results on HPWS. Second, the use of cumulative index for measuring HPWS by individual practice needs to be reconsidered because each component is not statistically significant although the cumulative index as a whole is statistically significant. Finally, the problem of being concentrated soly on financial performance as the result of HPWS should be overcome because there are many other processes among the relationship between the HPWS and financial performance.
