병원 품질경영 관행이 정서적 공약 및 품질성과에 미치는 영향

The Effect of Hospital Quality Management Practice on Affective Commitment and Quality Performance

품질성과는 품질경영 관행과 함께 품질경영을 실행하는 종업원의 조직적 공약에 영향을 받는다. 본 연구에서는 품질경영 관행과 품질성과간의 관계에서 정서적 공약의 매개효과가 있음을 제안하였다. 본 연구는 품질경영 관행과 정서적 공약 그 리고 품질성과의 관계에 대한 문헌연구와 실증연구를 병행하였다. 그 결과 품질경영 관행 중에서 비전, 품질계획, 교육훈련은 품질성과에 직접적인 영향을 미치지만 직무통제와 정책참여는 정서적 공약을 통해 품질성과에 영향을 주는 간접효과 만 있는 것으로 나타났다. 본 연구의 결론에서는 연구결과의 요약과 함께 경영 및 실무관점에서 연구결과가 갖는 의미와 향후 연구의 주제를 제시하고 있다.

Quality performance is influenced by quality management practice as well as organizational commitment of the employees who implement quality programs. In this study it is proposed that the affective commitment have meditation effect on the relationship between quality management practice and performance. Authors conduct the qualitative and empirical research for the relationship among quality management practice, affective commitment and quality performance. It is concluded that vision, quality plan and training has direct effect on quality performance while task control and policy participation have only indirect effect on the performance via the affective commitment. This paper concludes with summarized result, contribution of this study, managerial implication of the research findings and further research issues.
