노동유연성이 노동생산성과 노사협력성에 미치는 효과

The Effect of Labor Flexibility on Labor Productivity, labor-management cooperation: The Moderating Effect of Characteristics Industrial Relations

본 연구는 한국 제조업 근로자 100인 이상 기업(노동조합)을 표본조사단위의 기업별 분석수준에서 노동 유연성이 노동생산성과 노사협력성에 어떤 영향을 미치는지와 노사관계 특성과 노동유연성간의 상호작용 효과를 위계적 다중회귀분석을 이용하여 가설검증을 실증 분석하였다. 실증분석결과는 수량적 유연성이 노동생산성과 노사협력성에 부정적(-)인 효과와 기능적 유연성은 노동생산성, 노사협력성에 긍정적(+) 효과를 제시하고 있다. 노사관계 특성의 조절효과에서 통합적 교섭은 노동생산성, 노사협력성에 긍정적(+) 효과를 제시한 반면에 노조 조직률과 단체교섭 적용률은 노사협력성에서 부정적(-)인 상호작용효과와 기능적 유연성의 조절효과에서 수량적 유연성과의 노동생산성과 노사협력성에서 상호보완적 완충(buffer)역할의 결과를 제시하고 있다. 이와 같은 연구결과는 비교국가 고용관계에 있어도 영미 모형보다는 유럽모델 지향으로의 함의를 준다. 따라서 기능적 유연성과 수량적 유연성의 상호 보완적인 접근과 노사협력성의 통합적 교섭을 함께하는 노동 유연성을 접근하는 메커니즘이 필요하다고 하겠다.

The objective of this study is to test empirical hypothesis, morn than 100 employee manufacturing companies(trade union) of a sample unit survey in Korea, which effects of labor flexibility on labor productivity, labor-management cooperation and themoderating effect of integrative bargaining, trade density, collective bargaining coverage using hierarchical multiple regression analysis. Empirical analysis results, numerical flexibility on labor productivity, labor-management cooperation demonstrated the negative(-) effect. functional flexibility, integrative bargaining on labor productivity, labor-management cooperation demonstrated the positive(+) effect. and the moderating effect of union density, collective bargaining coverage on labor-management cooperation demonstrated the negative(-) effect. but in partially numerical flexibility you need more in-depth analysis, neoliberal of Anglo-Saxon model, rather then the european model oriented can assume. that is, functional flexibility, numerical flexibility and labor-management cooperation of integrative bargaining along with complementary, buffer and access in the context of labor flexibility mechanisms for labor market efficiency, new labor-management paradigm are needed.
