보육교사의 경력몰입과 조직몰입의 관계유형이 자아효능감, 직무만족도에 미치는 영향

The Effects of Organizational Commitment, Career Commitment profiles on Self-efficacy, Job Satisfaction of Daycare teacher

본 연구는 경력몰입과 조직몰입이 별개의 개념인지를 파악한 후, 보육교사의 경력몰입에 영향을 미칠것으로 예상되는 요인으로 조직몰입과 자아효능감, 직무만족도를 설정하고 경력몰입과의 관련성을 살펴보고자 하였다. 이를 위해 서울, 경기 지역의 보육교사 254명을 대상으로 설문조사를 하였다. 연구결과 첫째, 경력몰입은 조직몰입과 변별되는 구성개념임을 확인하였다. 둘째, 경력몰입은 조직몰입, 자아효능감, 직무만족도에 의해 유의하게 예측되었다. 셋째, 경력몰입과 조직몰입간 관계유형이 직무만족도에 미치는 효과를 검증한 결과 경력몰입과 조직몰입 수준이 모두 높은 집단에서 강한 상승효과가 나타났다. 이러한 결과는 경력몰입과 조직몰입을 같이 고려함으로써 보육교사의 직무수행을 보다 잘 설명하고 처방할 수 있음을 의미한다. 본 연구의 이러한 결과는 보육현장의 질적 성장에 있어 보육교사의 경력몰입과 조직몰입이 직무에 대한 만족도를 높여 조직의 안정성을 구축하는 데 상당히 중요한 역할을 한다는 것을 보여준다.

This study examine the linkage between organizational commitment and career commitment by setting organizational commitment, self-efficacy and job satisfaction for factor of effect that career commitment of daycare teacher after grasp of different notion between organizational commitment and career commitment. Data were collected from 254 teachers who work for child care centers in Seoul and Gyeong-gi Do by questionnaire survey. The results of analysis are as follows. First, consistent with previous work, organizational commitment, career commitment validated as distinctive constructs. Second, career commitment significantly predicted by organizational commitment, self-efficacy, job satisfaction. Third, the effect of the organizational and career commitment profiles on job satisfaction performance effort, and learning motivation was tested, and spillover effect was founded in the dually committed. These results mean that the performance of daycare teacher's duty explain better and prescribe, by considering organizational commitment and career commitment. The results of the analysis indicate that organizational commitment and career commitment of daycare teacher has a very important role in establishing for organizational stability by increasing job satisfaction, for the quality of educational growth.
