두 개의 이질적 개인 네트워크: 내부 네트워킹 행위와 외부 네트워킹 행위가 경력만족과 조직몰입에 미치는 영향

Two heterogeneous personal networks: The effect of internal and external networking behavior to career satisfaction and organizational commitment

본 연구는 개인의 네트워킹 행위를 내부 네트워킹 행위와 외부 네트워킹 행위로 구분하고 양자가 경력 만족과 조직몰입에 미치는 차별적인 영향을 연구하기 위해 경력 초기에 있는 중국의 ‘80후’ 세대의 사무 관리직 직장인 316명을 대상으로 실증 조사하였다. 실증 연구 결과, 개인의 내부 네트워킹 행위가 자신의 경력만족과 조직몰입 중 정서적 몰입, 계속적 몰입과 규범적 몰입에 각각 정(+)의 영향을 미치는 것으로 나타났고, 개인의 외부 네트워킹 행위는 자신의 경력만족과 조직몰입 중 정서적 몰입과 계속적 몰입에 각각 부(-)의 영향을 미치는 것으로 나타났다. 그러나 기존 문헌 고찰을 통해 제시된 가설과 다르게 개인의 외부 네트워킹 행위는 규범적 몰입에 정(+)의 영향을 미치는 것으로 나타났다. 이러한 분석결과는 내부 네트워킹 행위와 외부 네트워킹 행위가 개인의 경력개발에 차별적인 영향을 미친다는 사실을 입증한 것에 의의가 있으며, 개인의 외부 네트워킹 행위가 자신이 속한 조직에 미치는 복합적이고 상충적인 효과들에 관심을 가질 필요가 있음을 말해준다. 또한 실무적인 측면에서 개인의 외부 네트워킹 행위에 대한 관리가 필요함을 말해준다.

This study empirically examined the relationship of internal and external networking behaviors to career satisfaction and organizational commitment. Although networking behaviors of individual are important to his/her career success, there is little empirical research on the impact of individual's networking behaviors on career satisfaction and organizational commitment. With the sample of 316 Chinese employees, who had been born after 1980, in early career stage, this study examined the internal and external networking behaviors of employees they had been experienced. The results of this study are as followings; 1) internal networking behaviors are positively related to career satisfaction, and affective, continuance, and normative commitment, respectively. 2) external networking behaviors are negatively related to career satisfaction, and affective and continuance commitment, respectively. 3) external networking behaviors are positively related to normative commitment. Based on the results, the theoretical and practical implications of the research findings are discussed, and recommendation for future research are provided.
