교사가 지각한 유아교육기관장의 변혁적 리더십, 유아교사의 의사결정 참여 영역, 조직헌신과의 관계

An Exploration of the Relationships between the Principle’s Transformational Leadership Perceived by Teachers, the Degree of Teacher’s Participation in Decision-Making Domains, and Teachers’ Commitment

본 연구는 유아교육기관장의 변혁적 리더십과 유아교사의 의사결정 참여 영역, 교사의 조직헌신 간의 관계를 살펴보고, 교사의 의사결정참여와 조직헌신을 높이는데 기여하는 유아교육기관장의 변혁적 리더십의 중요성을 확인하고 이를 함양하기 위한 방안을 논의하는 데 그 목적이 있다. 이를 위해 서울과 경기지역 현직 유아 교사 250명을 대상으로 질문지를 이용하여 자료를 수집하고 각 변인들 간의 상관관계와 영향력을 분석하였다. 연구결과를 정리해 보면 첫째, 유아교육기관장의 변혁적 리더십과 유아교사의 의사결정 참여는 높은 긍정적 상관관계를 보였으며, 원장의 변혁적 리더십 성과기대 등 하위영역은 교사의 의사결정 참여 영역에 유의미한 영향을 주는 변인으로 나타났다. 두 번째, 원장의 변혁적 리더십과 교사의 조직 헌신은 각 하위 영역별로 매우 높은 긍정적 상관관계를 나타내었고, 변혁적 리더십의 성과기대, 개인적 배려 등의 하위영역은 유아교사의 조직헌신에 영향을 미치는 유의미한 변인임을 보여주었다. 마지막으로 원장의 변혁적 리더십과 의사결정참여 영역의 각 하위영역은 조직헌신에 부분적으로 유의한 영향을 미치는 변인으로 나타났다. 본 연구의 결과를 토대로 공감적 의사소통 방법 등의 내용이 포함된 원장을 위한 변혁적 리더십 함양 프로그램 개발 등 유아교육기관 원장의 변혁적 리더십을 함양하는 방안들을 논의하였다.

The current study sought to investigate relationships between the principle’s transformational leadership perceived by teachers, the degree of teacher’s participation in decision-making domains, and their commitment in early childhood educational settings. For the study, self- reported questionnaires were given to 250 early childhood teachers. The results were as follows. First, there was highly positive significant correlations between the principle’s transformational leadership and teacher’s participation in decision-making domains. Also, the principle’s transformational leadership showed a significant effect on the degree of teachers' participation in decision-making domains. Second, the principle’s transformational leadership perceived by teachers presented positive correlations with teachers' commitment, and it also showed that the principle’s transformational leadership influenced teachers' commitment. Third, the principle’s transformational leadership perceived by teachers and teacher’s participation in decision-making domains were shown to have a statistically significant effect on teachers' commitment in early childhood educational setting. Based on the results, several ways were proposed to support the improvement of the principle’s transformational leadership in early childhood educational settings.
