연구개발조직에 있어 혁신행동에 관한 연구

A Study on Creative Performance factors in R&D Organization -Based on Hierarchical Linear Model-

본 연구는 공공연구개발조직의 창의적 연구 환경을 촉진하기 위한 요인들을 조직설계 이론을 토대로 탐색하여 실증 분석하고자 하였다. 특히 공공연구개발조직을 중심으로 연구개발조직에서 갖는 연구 환경 요인들의 다양한 이슈를 통합적으로 정리하여 조직에 필요한 변수를 탐색하였다. 또한 공공연구개발조직에서의 창의적 연구 촉진 요인에 대한 선행연구들을 연구의 방향과 목적에 맞게 개인수준과 조직수준으로 나누어 다수준의 영향관계를 보고자 하였다. 연구는 100여개의 R&D 팀으로 모두 대전지역 정부출연 연구소를 대상으로 하였다. 설문조사는 2011년 10월～11월 중 진행되었으며, 최종적으로 각 15개의 연구소의 여러 분야에서 팀을 구성하여 활동하는 총 100개 팀을 대상으로 총 700부의 설문지를 배포하여 총 84개 팀의 473명에 대한 자료를 최종분석에 사용하였다. 본 연구의 성과는 개인의 영향에 미치는 정도와 조직이 주어지는 영향을 구체적으로 살펴보는데 토대가 되는 분석방법을 활용하여 향후 공공연구개발조직에서 창의적인 연구 환경을 조성하는데 있어 개인과 조직차원을 구별하여 정책적인 시사점을 갖게 하고 인과관계를 살펴보는데 있어 체계적인 요인을 탐색하는데 도움이 되었다.

More recently, the innovation and creativity organization is greatly required. That organization have generated new opportunities for organizations to design organizations. So, We need to study about the two things. One is the level of analysis. The other is variables of creative performance factors in R&D organizations. This study introduces the logic of hierarchical linear model(HLM) which is used in R&D organizational research group. This study composed multi level analysis by individual and group level for the antecedents and consequences of team characteristics. For one month, the questionnaire survey was performed at the 14 research institute. And were used 84 team’s 473 data suitable questionnaire surveys among the collected 100 team 700 data questionnaire surveys as the final set of data for analysis. The results of this study can be summarized as follows: Firstly, the innovational and creative R&D performance factors can be defined that include: (1) Structure variables, (2) Contextual variables. Secondly, according to the HLM analysis of team characteristics and individual level, high degree of structure and contextual variables influence on the individual innovation behaviors.
