A Study on the Effect of Acculturation and Salary Satisfaction on Organizational Commitment and Turnover Intention: Focus on Korean Companies in China

This study examined the influences of salary satisfaction, cross-cultural adjustment and personal factors so-called demographics characteristics of Chinese employees in Korean enterprises on their organizational commitment and turnover intentions. The results revealed that firstly, salary satisfaction(+), educational background(-) and cultural adjustment(+) significantly and orderly showed the significant impacts on organizational commitment. Salary satisfaction is significantly and negatively influenced by some employees' demographics characteristics including educational background, age and time in position. And then the negative association of educational background with organizational commitment and time in position with cultural adjustment were also significantly confirmed. Finally, among salary satisfaction, organizational commitments and cross-cultural adjustments, cross-cultural adjustment has the most influencing moderate effect on turnover intentions than others. We believe that the role of organizational commitment in our proposed model relatively has a weak moderate effect, however, it turned out that the cross-cultural adjustment and salary satisfaction has the stronger moderate effects on turnover intentions.
