보육교사의 건강과 기관의 조직건강이 이직의도에 미치는 영향

The Influence of Teachers' Health and Organizational Health on Child Care Teachers' Turnover Intentions

본 연구는 부산광역시에 소재하는 어린이집에 재직 중인 교사 265명을 대상으로 설문조사를 통하여 보육교사의 건강, 기관의 조직건강과 이직의도와의 관계는 어떠한지를 알아보고, 보육교사의 건강과 기관의 조직건강이 보육교사의 이직의도에 미치는 상대적 영향력을 살펴보고자 하였다. 자료 분석으로는 SPSS WIN 18.0을 이용하여 평균과 표준편차, Pearson 상관관계 분석, 중다회귀분석을 실시하였다. 연구결과에 의하면 첫째, 보육교사의 사회인구학적 특성에 따른 이직의도의 차이는 유의미하지 않은 것으로 나타났다. 둘째, 보육교사의 건강 수준이 나쁠수록 이직의도 수준이 높은 것으로 나타났으며, 기관의 조직건강 수준이 높을수록 보육교사의 이직의도 수준이 낮은 것으로 나타났다. 마지막으로 보육교사의 건강(신체적, 정신적 건강)과 기관의 조직건강(원장의 지도성, 조직풍토, 조직구조) 변인을 함께 투입하였을 때 보육교사의 이직의도를 46% 설명해 주는 것으로 나타났다. 즉 교사의 신체적 건강과 정신적 건강수준이 낮을수록 원장의 지도성이 낮다고 인식할수록 교사의 이직의도 수준이 높은 것으로 나타났다. 이 중 기관의 조직건강 하위변인인 원장의 지도성이 가장 영향력이 큰 것으로 나타났으며, 다음으로 교사의 신체적 건강, 정신적 건강 순으로 영향력이 있는 것으로 나타났다. 이러한 연구결과는 보육교사의 신체적ㆍ정신적 건강을 증진시킬 수 있는 방안과 기관의 조직건강, 특히 원장의 지도성을 향상시킬 수 있는 여러 개선방안을 모색할 필요성이 있음을 시사한다.

The purpose of this study was to investigate the effects of child care teachers' health and child care centers' organizational health on turnover intentions. The subjects were 265 child care teachers in Busan. For the analysis of the data, M(SD), one-way ANOVA, Pearson's productive correlation, standard multiple regression were run by using SPSS-WIN computer program. The results were as follows; first, there were no significant differences in child care teachers' turnover intentions scores in relation to teachers' demographic characteristics. Second, there were significant negative correlations with teachers' physical and mental health, organizational health. Lastly, the regression analysis showed the model explained 46% of turnover intentions of teachers. The most powerful predictor was director's leadership among organizational health, followed by physical health, and mental health of teachers. This result implicates that it needs to facilitate the ways to improve teachers' physical and mental health and directors' leadership.
