학교장의 도덕적 리더십이 교사의 팔로워십과 학교조직 효과성에 미치는 영향

A Study on the Effects of School Principal's Ethical Leadership on Teachers' Followership and School Organization Efficiency

본 연구는 학교장의 도덕적 리더십이 학교조직 효과성에 어떤 영양을 주는지 알아보고자 하였다. 이러한 연구의 목적을 달성하기 위해 문헌연구와 조사연구를 병행하였다. 이와 같은 연구 절차를 거쳐 얻은 연구 결과는 다음과 같다. 학교장의 도덕적 리더십이 학교조직 효과성에 미치는 영향은 매우 큰 것으로 나타났다. 교사들의 팔로워십이 높아질 때 학교조직의 효과성을 높일 수 있으므로 학교장은 교사의 팔로워십을 높일 수 있는 도덕적 리더십을 발휘할 수 있어야 하며, 특히 도덕적 자질이 도덕적 리더십을 발휘하는데 가장 큰 영향을 미치는 것으로 밝혀졌다. 결론적으로 학교장이 도덕적 자질을 가지고 도덕적 리더십을 잘 발휘할 때 교사가 감화를 받아서 교사의 팔로워십을 높일 수 있고, 친화적 조직문화를 형성하며 결과적으로 학교조직의 효과성이 커진다. 이러한 연구 결과로 볼 때 학교장의 선발과 양성과정을 통해 학교장의 도덕성을 높이고자하는 노력은 학교조직의 효과성을 높이는 차원에서 의미가 크다고 볼 수 있다.

The purpose of this study was to determine the effects of school principals' ethical leadership on the school organization efficiency. In order to find the answers to the above questions, literature review and questionnaire survey were performed in parallel. The results of this study can be sununarized as follows; It was found that school principals' ethical leadership had the greatest effects on school organization efficiency. Since teachers' higher followership would lead to higher school organization efficiency, school principals were deemed obliged to demonstrate an ethical leadership conducive to teachers' higher followership. In particular, school principals' ethical attributes were perceived most important. Namely, when the principal demonstrates the ethical leadership with ethical attributes, teachers will be moved enough to enhance their followership, form a friendly organizational culture and ultimately conduce to school organization efficiency. All in all, the policies of enhance school principals' ethics through an effective recruitment and training system would be important in enhancing the school organization efficiency.
