기업의 가족친화문화가 조직시민행동에 미치는 영향에 관한 연구

A Study on the Effect of Family-friendly Organizational Culture on Organizational Citizenship Behavior: The Mediating Effect of Organizational trust

본 연구에서는 기업의 가족친화문화와 조직시민행동의 관계 및 조직신뢰의 매개효과에 대한 문헌연구 및 실증연구를 실시하였다. 각 개념에 대한 이론적 검토를 바탕으로 연구모형을 설정하였으며, 연구가설을 검증하기 위하여 282명을 대상으로 실증연구를 실시하였다. 가설내용은 기업의 가족친화문화가 조직시민행동에 미치는 영향, 가족친화문화가 조직신뢰에 미치는 영향, 가족친화문화와 조직시민행동의 관계에 대한 조직신뢰의 매개효과에 관한 것이다. 실증연구에서는 타당성분석, 신뢰도분석, 상관관계분석, 회귀분석을 실시하였다. 실증분석 결과 가족친화문화는 조직시민행동 하위변수 중 성실행동을 제외한 이타행동, 예의행동, 시민도덕행동, 스포츠맨정신에 정(+)의 영향관계를 보였으며, 가족친화문화는 조직신뢰에도 정(+)의 영향을 미치고 있는 것으로 나타났다. 또한 조직신뢰는 조직시민행동에 정(+)의 영향관계를 보였으며, 따라서 가족친화문화와 조직시민행동간 조직신뢰의 매개효과 역시 성실행동을 제외한 이타행동, 예의행동, 시민도덕행동, 스포츠맨정신에서 매개효과가 있는 것으로 나타났다. 특히 시민도덕행동은 완전매개효과를 가지고 있으며, 이타행동, 예의행동, 스포츠맨정신은 부분매개효과를 가지는 것으로 확인하였다. 이상의 연구결과를 바탕으로 연구의 시사점 및 연구과제 등을 제시하였다.

The purpose of this study was to examine the relationship between family- friendly organizational culture and organizational citizenship behavior, and the mediating effect of organizational trust. Based on the theoretical review, it was set the research model and conducted the empirical study. In the empirical part of the study, we analyze questionnaire data through factor analysis, reliability analysis, correlation analysis, and regression analysis by utilizing SPSS for windows. According to the statistical analysis, as hypothesized, family-friendly organizational culture was positively related to four organizational citizenship behaviors, and organizational trust. Also organizational trust was positively related to organi- zational citizenship behavior. In particular, the results suggest that organizational trust partially mediates relationship between family-friendly organizational culture and organizational citizenship behavior. The trust partially mediates family-friendly culture and altruism, conscientiousness, sportsmanship, and fully mediates family-friendly culture and civic virtue. Implications and directions for future research are discussed in discussion and conclusion.
