중국기업의 리더십과 조직문화간의 관계에 대한 실증연구

The Relationship between Leaderships and Organizational Cultures of Chinese Corporations

본 연구는 중국 전통문화유산을 반영하는 가부장적 리더십이 조직문화에 어떠한 영향을 주고, 조직의 변혁과 지적자극을 중시하는 변혁적 리더십은 조직문화에 어떠한 영향을 주며, 가부장적 리더십이 변혁적 리더십을 매개로 조직문화에 어떠한 영향을 주는지를 입체적으로 고찰해 보고자 하였다. 본 연구는 리더십 변수와 조직문화 변수간의 관계를 살펴보기 위해 중국 5개 지역 기업에 대한 실증연구를 통해 독립변수인 가부장적 리더십이 매개변수인 변혁적 리더십을 통해 종속변수인 조직문화에 어떠한 영향을 주는지를 밝히고자 하였다. 첫째로, 인자형 및 도덕적 리더십은 집단문화, 발전문화에 유의한 정(＋)의 영향을 주는 것으로 나타났으며, 도덕적 리더십은 합리문화에 유의한정(＋)의 영향을 주는 것으로 나타났다. 둘째로, 인자형 리더십과 도덕적 리더십은 변혁적 리더십에 유의하게 정(＋)의 영향을 주는 결과를 보여주었다. 셋째로, 변혁적 리더십은 집단문화, 발전문화와 합리문화에 유의한 정(＋)의 영향을 주는 것으로 나타났다. 넷째로, 본 연구는 중국기업의 인자형 리더십과 도덕적 리더십이 변혁적 리더십을 매개로 조직문화에 정(＋)의 영향을 주는지를 고찰하고자 하였으며, 위계적 회귀분석의 결과 인자형 리더십 및 도덕적 리더십이 집단문화와 발전문화에 영향을 미침에 있어 변혁적 리더십이 매개변수로서 작용하고 있는 것으로 나타났다. 이에 비하여 도덕적 리더십이 합리문화에 영향을 미치는 과정 중에 변혁적 리더십이 매개변수로서 작용 하는 것으로 나타났다.

An empirical study was carried out to analyze the relationship between leaderships and organizational cultures of Chinese corporations through hierarchical regression analysis. For empirical investigation, questionnaire method was used. Data were collected from the corporations in five regions of People's Republic of China. The results of statistical analysis show as follows: First, benevolent leadership and virtuous leadership were found to influence a positive impact on group culture and development culture, while virtuous leadership were found to influence a positive impact on rational culture. Second, benevolent leadership and virtuous leadership were found to influence a positive impact to transformative leadership. Third, transformative leadership was found to influence a positive impact to group culture, development culture and rational culture. Fourth, transformative leadership served as a mediating valuable in affecting the relationship between paternalistic leaderships(namely, benevolent leadership and virtuous leadership) and organizational cultures(namely, group culture and development culture). Sixth, transformative leadership served as a mediating valuable in affecting the relationship between paternalistic leaderships(namely, virtuous leadership) and organizational cultures(namely, rational culture).
