Mediating Effects of Regulatory Foci between Leadership and Organizational Effectiveness

This study was conducted to test mediating effects of regulatory foci between issue leadership and organizational effectiveness with data collected from 190 employees who have worked in finance, IT and service companies located in Seoul, South Korea. The main objectives of this study were to investigate the direct effects of issue leadership on organizational effectiveness, and to test mediating effects of regulatory foci between issue leadership and organizational effectiveness. The results showed that issue leadership was positively associated with organizational effectiveness(proactive behavior, extra effort, role-in performance, respectively). Moreover, promotion focus mediated the relationships between issue leadership and organizational effectiveness fully, but indicated no mediation effects by prevention focus. The implications of the current study include the fact that issue leadership is one of the significant variables that improve organizational performance. Such results give an opportunity to facilitate researcher interest in issue leadership. Furthermore, the results, of which motivational approach of regulatory foci as a mediator was tested, contribute to expanding the research area of issue leadership. In practice, educational and developmental program are needed to continuously train issue leaders.
