보육교사의 직무특성과 이직의도에 관한 연구

Study on job characteristics and turnover intention of Child Care Teachers - Focusing on the mediating effect of job satisfaction-

보육교사의 직무특성과 이직에 관한 연구이다. 본 연구의 대상은 서울지역 어린이집에 근무하는 보육교사 200명을 대상으로 하였다. 연구 결과 첫째, 직무특성이 환경만족에 미치는 영향을 분석한 결과, 직무특성의 영향력을 보면, 전문성, 중요성 환경만족에 정(+)의 영향을 미치고 있었으며, 자율성은 환경만족에 부(-)의 영향을 미치는 것으로 나타났다. 직무만족이 이직의도에 미치는 영향을 분석한 결과, 직무만족의 영향력을 보면, 보수만족, 동료만족은 이직의도에 부(-)의 영향을 미치는 것으로 나타났다. 직무특성이 이직의도에 미치는 영향을 분석한 결과, 직무만족의 영향력을 보면, 자율성은 이직의도에 부(-)의 영향을 미치는 것으로 나타났다. 셋째, 직무특성이 이직의도에 미치는 영향에 대한 보수만족의 매개효과를 분석한 결과 부분 매개효과가 있음이 검증되었다. 넷째, 직무특성이 이직의도에 미치는 영향에 대한 동료만족의 매개효과를 분석한 결 부분 매개효과가 있음이 검증되었다. 양질의 보육 서비스를 위하여 어린이집 보육교사의 직무와 근무환경에 대한 연구가 선행되어야 한다고 사료 된다.
