관리자의 진성리더십이 구성원의 조직시민행동에 미치는 영향

본 연구에서는 최근 기업의 조직유효성을 향상시킬 수 있는 방안으로 최근 학계와 현장에서 많은 관심을 받고 연구가 이루어지고 있는 진성리더십을 외식기업 종사자를 대상으로 진성리더십이 종사자의 심리자본, 조직시민행동에 미치는 영향과진성리더십과 조직시민행동간의 심리자본의 매개효과에 관한 연구를 하였다. 연구대상 지역으론 서울지역 위치한 외식기업을 대상으로 2012년 7월 5일부터 7월 26일까지 20일간 설문조사를 실시하였다. 그 결과 첫째, 진성리더십이 심리자본에 미치는 영향을 분석한 결과 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 심리자본이 조직시민행동에 미치는 영향을 분석한 결과 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 진성리더십이 조직시민행동에 미치는 영향을 분석한 결과정(+)의 영향을 미치는 것으로 나타났다. 진성리더십과 조직시민행동과의 관계에서 심리자본의 매개효과를 검증한 결과 진성리더십이 조직시민행동에 끼치는 영향은 직접적으로도 유의하게 영향을 끼치며, 또한 심리자본의 매개를 통하여 간접적으로도 영향을 끼치는 것을 알 수 있다(완전매개). 실무적 시사점으로는 진성리더십이 종사자의 심리자본과 조직시민행동에 긍정적 영향을 미치는 것으로 나타나 인적자원관리가 중요한 외식산업에서 진성리더십과 같은 높은 도덕성을 가진 인간중심형의 리더십을 발휘를 통한 종사자의 심리자본의 확충으로 자발적 조직시민행동을 할 수 있도록 근무환경을 조성하여야 할 것이다.

The purpose of this study is to examine of the managers` authentic leadership on organizational citizenship behavior, especially focusing on mediating effects of psychological capital. in order to examine the impact of authentic leadership and psychology capital enhancement on human resource development expecially in terms of organizational citizenship behavior building. This study choose four research questions: (1) Does authentic leadership have any meaningful impact on psychology capital? (2) Does psychological capital have significant impact on organizational citizenship behavior? (3) Does authentic leadership have significant impact on organizational citizenship behavior? (4) Does authentic leadership, psychology capital, and organizational citizenship behavior have any interactive relationship? The results of analysis all research questions has positive effect and the superiors` authentic leadership increased the employees` psychological capital and the increased employees` psychological capital and the employees` organizational citizen behavior.
