일과 생활의 균형(WLB : work-life balance)은 기업에서의 핵심인력 유지를 위한 중요 조건이며, 조직 성과 및 효과 제고를 위한 인력관리의 핵심인 혁신행동과 정서적 몰입은 오늘 기업사회가 ICT기술을 기반으로 한 스마트워크 환경으로 진입하면서 주목하고 있는 요인들이다. 비서직은 고도의 전문직이면서 비정형적 업무와 높은 직무긴장도 및 감정노동 등과 같은 업무특수성으로 인해 다른 사무관리직 보다 WLB를 유지하기가 어려운 특징이 있다. 본 연구에서는 비서직종사자가 인지하는 WLB(일-가정 균형, 일-성장 균형, 일-여가 균형)의 정도가 혁신행동과 정서적 몰입에 어떻게 영향을 미치는 지, 특히 스마트워크 환경의 조절효과와 함께 살펴보고자 한다. 실증분석 결과, WLB의 세 가지 하위요인 중 일-성장 균형과 일-여가 균형은 혁신행동과 정서적 몰입에 유의한 정(＋)의 영향을 미쳤고, 일-가정 균형은 정서적 몰입에만 부(－)의 영향을 미치는 것으로 조사되었다. 스마트워크 환경의 순기능이라고 할 수 있는 직무자율성은 WLB와 혁신행동과 정서적 몰입 간 조절효과를 나타내지 못한 반면, 스마트워크 환경의 역기능인 IT연결성, IT복잡성, IT변화속도는 각각 일-성장 균형과 혁신행동, 일-성장 균형과 정서적 몰입, 일-여가 균형과 IT변화속도, 그리고 일-가정 균형과 정서적 몰입에 유의한 영향을 미치는 것으로 분석되었다. 본 연구 결과의 시사점과 한계 그리고 미래 연구에 대한 제안도 제시되었다.
The main purpose of this research is to figure out how WLB is related with innovative behavior and affective commitment and how smartwork environment perceived by office professionals moderates the relationship among them. The survey was conducted among 107 office professionals, and data were analyzed by moderated multiple regression analysis. Work-growth balance and work-leisure balance clearly showed positive effect on innovative behavior and affective commitment, and work-family balance showed no meaningful effect on innovative behavior and negative effect on affective commitment. It was found that the negative functions of smartwork environment complexity such as presenteeism, IT complexity, and the speed of change of IC technology can positively moderate the effects of WLB on innovative and affective commitment. This research empirically presents that work-growth balance is the essence for office professionals’ career life specially in smartwork environment and suggests to take the result of this research into consideration when a strategic human resource development plan is prepared for office professionals.
