최근 군(軍)에서 도덕성과 윤리성을 더욱더 중요시 여기고 있다. 얼마 전 미군이 이라크 전(戰)에서 승리하였지만, 아부 그라이브(Abu Ghraib prison) 수용소에서 포로들에 대한 성추행, 고문 등 비윤리적 행동으로 전 세계인들에게 비난을 받았다. 또한 최근 국내에서는 군 관련 비리문제가 끊이지 않고 발생하고 있다. 지난해 에는 USB를 실제 가격보다 고가에 구매하여 보급하고, 올해에는 육군의 방수복 납 품의 배후에 전형적인 군납 비리가 숨어있다고 언론에 보도되는 등 군 내부에서도 윤리적인 문제가 심각하게 발생하고 있으며 이로 인해 국민들로부터 지탄을 받았다. 이는 어느 조직이든지 단순히 목표나 성과만을 달성하는 것을 추구해서는 안되며, 그 과정 속에서 반드시 윤리적 행동이 뒤따라야함을 의미하는 것이다. 이러한 사실에 주목하여, 본 연구에서는 군 조직구성원을 대상으로 윤리적 리더십이 조직시민행동에 미치는 영향에서 조직동일시, LMX질의 매개효과를 가설로 설정하고 이를 검증하였다. 실증분석 결과, 윤리적 리더십은 조직동일시를 매개로 조직시민행동에 유의한 영향을 미치는 것으로 나타났다. 한편 윤리적 리더십과 조 직시민행동과의 관계에서 LMX질의 매개역할에 관한 가설은 부분적으로 채택되었 다. 이와 같은 결과는 군에서 윤리적 리더십의 중요성을 입증하는 것으로 리더십 연구에서 도덕적 및 윤리적 측면에 대한 연구의 확장이 필요함을 시사하고 있다.
This research investigated the link between ethical leadership and organizational citizenship behavior using data from the Korea military army. this study examined organizational identification and leader-member exchange(LMX) as mediators of the ethical leadership to organizational citizenship behavior relationship. Result from 268 NCOs and 34 officers in infantry company revealed that ethical leadership was positively and significantly related to organizational citizenship behavior and that this relationship was mediated by organizational identification. But the mediating role of LMX on the relationship between ethical leadership and organizational citizenship behavior did not demonstrate totally. The mediating role of LMX founded only relationship between ethical leadership and loyalty behavior as organizational citizenship behavior’s component.
