민간경비원의 이직의도에 대한 영향요인 분석

The Analysis of Factors That Influence Private Guard's Turnover Intention

한국 민간경비 산업에서의 이직은 매우 심각한 문제이다. 이직은 기업경영에 많은 손실과 부정적인 결과를 초래하기 때문에 조직관리 측면에서 중요하게 다루어질 필요가 있다. 이 연구에서는 민간경비가 가지는 직업적 특징과 조직적 특징이 전체적인 직무만족도와 조직몰입도에 영향을 미칠 것인가와 더불어 직무만족도와 조직몰입도가 이직의도에 영향을 미칠 것인가를 조사하였다. 이 연구를 위해 280명의 기계경비 출동요원을 설문조사하였으며, SPSS 18 그리고 Amos 7 프로그램을 이용하여 이 데이터를 분석하였다. 연구결과 첫째, 보수보상과 조직 내 구성원들 간의 인간관계를 포함하는 조직적 특성이 직무만족과 조직몰입과 연관되어 있음을 발견하였다. 둘째, 가정하였던 바와 같이 전체적으로 높은 직무만족도과 조직 몰입도를 가진 경비요원은 이직의도가 낮게 나타났다. 이러한 연구 결과는 직무만족과 조직몰입이 조직적 특성과 이직 의도에서 부분적으로 매개하는 역할을 한다는 것을 보여주고 있다. 마지막으로 이 연구는 높은 이직률을 경험하고 있는 민간경비 산업의 미래에 대해 논의한다.

Job turnover in private security industry has become such a pressing issue, in part, because of the serious consequences for management. In this study, we examine whether the characteristics of security job and security organization influences on overall job satisfaction and organization commitment and whether the job satisfaction and organization commitment influence on intention to leave the company. For this study, we surveyed about 280 mechanic security guards and I analyzed this data with SPSS 18 program and AMOS 7. First, this study found that the characteristics of organization such as salary and reward, human relations with other security guards are more likely to link with overall job satisfaction and organization commitment than the characteristics of private security job. Second, as expected, overall high job satisfaction and organization commitment make an employee less likely to intend to leave their company. This relationship is statistically significant. This finding shows that job satisfaction and organization commitment plays a partial mediating role in the relationship between organizational characteristics and turnover intention. Finally, this study suggested the future of private security industry experiencing high job turnover.
