헤어미용 신입 종사자의 직무환경과 직무스트레스, 이직의도와의 인과관계 연구

Recently, hairstyling industry has encountered difficulties due to fierce competition, limitations of service productivity such as polarization and increase in employees’ turnover rates. Therefore, this study attempted to figure out how work environment is correlated with job stress and its causality with turnover intention after classifying work environment for beauty salon recruits into interpersonal relationship, work hours and compensation system and identify influential factors to take advantage of the results as basic data for the long-term employment of these new employees. In terms of data analysis, the fitness of measuring tools was tested, using SPSS 20.0 and AMOS 18.0. Then, structural equation modeling (SEM) analysis was conducted to verify causality among frequency analysis, descriptive statistics, correlation analysis and measurement variables and mediating effects. This study chose new employees with less than 1 year of employment at beauty salons in Gwangju Metropolitan City as population and examined them using purposeful sampling from October 1 to November 2, 2015. For this, a total of 224 questionnaires were analyzed. In terms of structure, this study consists of the previous studies, research methods & procedures and related analysis tools regarding work environment, job stress and turnover intention. The study results found the followings: ‘interpersonal relationship’ and ‘work hours’ had a significant effect on ‘turnover intention,’ and the work environment revealed high causality with job stress and turnover intention. To reduce turnover rates for beauty salon recruits, therefore, it is needed to increase their satisfaction with their job by providing a nice exchange with them, moderate workload & work hours and educational program for self-development.
