조직창의성 풍토 관련 개념 분석과 학교조직창의성 작업환경 측정도구로서의 한국형 KEYS 타당도 분석

An Analysis of Core Issues Relating to Organizational Climate and the Validity a Korean Version of The KEYS

창의성에 대한 개인 심리학적 특질을 확인하던 전통적 연구 방향은 최근 들어 창의성 증진에 대한 제반 환경지원 여건의 영향력을 확인하는 조직 창의성 환경풍토로 전환되고 있다. 외국의 경우 조직창의성 작업환경 풍토를 측정하는 다양한 진단척도가 개발되어 사용되고 있는 상황이다. 이에 반하여 국내의 경우, 창의성 조직풍토와 관련 환경변수를 확인하기 위한 도구적 수단이 부재한 상황이다. 교육현장 속에서 창의성 교육의 활성화와 창의성 발현을 유도하기 위해서는 단위학교 환경변수로서의 조직풍토 요인에 대한 체계적 진단이 선행될 필요성이 있다. 이에 본 연구에서는 대표적인 조직창의성 작업환경 진단도구인 Amabile의 KEYS를 번안하여 한국형 학교조직창의성 풍토 진단척도로서의 적용가능성을 예비적으로 탐색하였다. 최초 66문항을 투입하여 최종 8개의 Construct에서 60문항에 대한 신뢰성과 타당성을 검증한 결과, 각각의 Construct에 대한 확인적 요인분석과 신뢰성 및 타당성 분석(집중타당성, 판별타당성, 법칙타당성)에서 모두 만족할 만한 결과를 확보하였다. 이와 더불어 조직창의성의 중요 환경변수인 조직풍토와 관련된 개념적 정의와 이론적 쟁점을 확인함으로써 조직창의성 작업환경 진단도구의 이론적 토대를 마련하고자 하였다.

Creativity is a fundamental resource for individuals, organizations and nations facing an uncertain and complex world that enables to have the successful survival and sustainable competitive power. Hence, organizational context variables, especially organizational climate, that affect the creativity in work environments have been the main target of numerous studies in the field of organizational science. Although there are usable instruments for assessing environmental factors for creativity, the KEYS, originally developed by Amabile, is the most representative instrument with scientific rigour and empirical evidence. This study aimed at researching the validation of a Korean translated version of the KEYS and explored some core issues regarding the definition of organizational climate and its analysis level in the proper way. Putting aside criteria scales of the KEYS including creativity and productivity, 66 items in 8 evaluative scales were empirically analysed and tested. It was indicated that the results mainly gained from CFA(Confirmatory Factor Analysis), reliability, and validity analysis(convergent validity, discriminant validity, nomological validity) seem to satisfy essential requirements of the instrument.
