Mediation effects of Organizational Commitment on Impacts of Childcare Teachers’Emotional Intelligence on Job Performance

본 연구에서는 보육교사의 감성지능이 직무성과에 미치는 영향과 조직몰입의 매개효과를 밝히고자 하였다. 연구의 주요결과는 다음과 같다. 첫째, 보육교사의 감성지능과 직무성과, 조직몰입 사이에 나타나는 상관관계를 분석한 결과, 보육교사의 감성지능은 직무성과 및 조직몰입에정(+)적 관계를 보이는 것으로 나타났다. 둘째, 보육교사의 감성지능과 조직몰입은 직무성과에 미치는 영향을 분석한 결과, 보육교사의 직무성과에 대해 감성지능 하위요인 중 타인감성이해와 감성활용이 높을수록 직무성과도 높다는 결과로 유의미한 영향을 미치는 것으로 나타났다. 셋째, 감성지능이 직무성과에 미치는 영향에 대한 조직몰입의 매개효과를 분석한 결과 부분 매개효과를 보이는 것으로 나타났다. 따라서 감성지능이 잘 발휘될 수 있는 환경 또한 조성이 되어야하며, 보육기관 내에서도 감성적 접근을 장려하고 감성지능을 발휘하여 업무를 수행할 수 있도록 장려하고 직무교육과정에서 이를 교육하는 시스템이 마련되어야 함을 시사하는 바이다

This study examines the impacts of childcare teacher’s emotional intelligence on job performance, and the mediation effects of organizational commitment. The findings of this study are as follows: First, as a result of a correlation analysis among childcare teacher’s emotional intelligence, job performance and organizational commitment, the childcare teachers’ emotional intelligence showed a positive relationship with job performance and organizational commitment. Second, according to the analysis on the impacts of childcare teacher’s emotional intelligence and organizational commitment on job performance, as the understanding of others’ emotion and utilization of emotion among the sub-factors of emotional intelligence are higher, job performance was higher, namely, there were significant impacts. Third, as a result of mediation effects analysis of organizational commitment on the impacts of emotional intelligence on job performance, partial mediation effects were shown. Therefore, the following are suggested: The environment, where emotional intelligence can be exerted well should be shaped. An emotional approach needs to be encouraged in childcare institutions, and an encouragement should be offered to perform work well through exertion of emotional intelligence. In addition, a system to educate all these in the job education curriculum needs to be devised.
