공군 위관장교의 직무 환경적 특성이 직무탈진에 미치는 영향 :

Effects of ROKAF Lieutenants’ Job Environmental Characteristics on Job Burnout: Comparison Between Short-term Group and Long-term Group

본 연구는 공군 위관장교의 조직특성이 직무특성을 통해 직무탈진에 미치는 영향을 파악하고 복무유형에 따른 차이를 살펴보고자 하였다. 구조방정식을 이용해 상사-부하관계(LMX)가 직무요구인 역할갈등과 직무자원인 직무특성요인을 통해 직무탈진을 예측하는 매개모형을 검증하고, 복무유형별 차이검증을 위해 다집단 분석을 실시하였다. 주요 연구결과는 다음과 같다. 첫째, 공군장교 전체집단에서 LMX는 직무요구에 대한 인식을 낮추고 직무자원에 대한 인식을 높여 직무탈진을 감소시키는 것으로 나타났다. 둘째, 복무유형에 따라 장기와 단기복무 집단으로 구분하고 비교 분석을 실시한 결과, LMX와 직무요구, 직무자원의 평균적인 지각수준에서는 유의한 차이가 없는 것으로 나타났다. 셋째, 매개모형에서 집단 간 경로계수의 차이검 증을 실시한 결과, LMX가 직무요구를 통해 직무탈진을 예측하는 매개효과가 단기복무집단에 비하여 장기복무집단에서 유의하게 큰 것으로 나타났다. 연구결과를 바탕으로 연구의 주요 시사점과 한계점을 논의에서 다루었다.

This study was intended to investigate the effects of ROKAF(Republic of Korea Air Force) Lieutenants job environmental characteristics on job burnout. Specifically, it was examined (1) whether the means of job environmental characteristics (Leader-Member Exchange(LMX), job demand, job resource) and burnout differ between short-term group and long-term group (2) and whether the effects of job environmental characteristics on job burnout differ between two groups. According to the result of multi-group analysis, there weren t any significant difference in the mean of all variables. But, LMX had a midium size effect difference which can be interpreted. LMX of short-term group is lower than lorn-term group. Result of Structural Equation model analysis showed that in both group, role stressors as job demand had positive effects on job burnout and job characteristics as job resource had negative effects on job burnout. Also, LMX had indirect effect on job burnout through role stressors and job characteristics in both groups. But, the mediating effect through job demand was bigger in long-term group than short-term group. Finally, implication and limitation of this study were discussed.
