간호학생의 감정노동과 임상실습스트레스가 소진에 미치는 영향

The Impact of Nursing Students’ Emotional Labor and Clinical Practice Stress on Burnout

본 연구에서는 한 학기 이상의 임상실습경험이 있는 간호대학생 251명을 대상으로 임상실습 중 겪는 감정노동, 임상실습스트레스, 소진정도를 파악하고 소진에 미치는 영향요인을 규명하고자 하였다. 연구 결과, 감정노동은 3.30점, 임상실습스트레 스는 3.14점, 소진은 2.95점으로 조사되었고, 5가지 일반적 특성(성별, 연령, 학년, 종교유무, 학업성적)에 따른 감정노동, 임상실습스트레스, 소진의 차이를 본 결과, 연령과 학년이 소진에 유의한 차이를 가져옴을 알 수 있었다. 감정노동, 5가지 임상실습스트레스 하부영역(실습업무부담, 실습교육환경, 바람직하지 않은 역할모델, 환자와의 갈등, 대인관계 갈등), 소진은 모두 유의한 상관관계를 가지고 있었으며, 실습교육환경, 감정노동, 학년, 환자와의 갈등이 소진을 37.2% 예측설명하는 것으로 확인되었다. 임상실습교과목 학습성과를 효과적으로 달성하기 위해서는 학생들이 경험하는 소진을 줄이는 것이 중요하며 이를 위해서는 위의 예측인자들을 개선시키려는 노력이 필요하다. 따라서 간호대학은 실습기관과의 긴밀한 협의를 통해 실습교육환경을 지속적으로 개선해 나가고 감정노동 경험을 최소화 할 수 있는 방안을 모색해야 하며, 4학년의 실습부담을 줄이기 위한 방안과 환자와의 갈등상황 시 대처능력을 강화하는 프로그램을 개발ㆍ운영해야 할 것이다.

This study was done to identify the impact of emotional labor and clinical practice stress experienced by nursing students on their burnout. The subjects were 251 nursing students who have practiced the hospital. According to results, the mean score for emotional labor was 3.30, clinical practice stress was 3.14 and burnout was 2.95. A significant difference was found in burnout according to age and school year. Emotional labor and all subdomains of clinical practice stress(burden of clinical practice activity, environment for clinical practice, inappropriate role model, conflicts with patients and interpersonal conflicts) had significant positive correlations with burnout. Factors influencing burnout among age, school year, emotional labor and all subdomains of clinical practice stress were, environment for clinical practice, emotional labor, school year and conflict with patients, which explained about 37.2% of total variance. These results indicate a need to develop various strategies to reduce the level of emotional labor and clinical practice stress in order to prevent burnout among nursing students.
