외식기업 조리사의 직무특성이 창의성과 혁신행동에 미치는 영향에 관한 연구

A Study on Effect of Cook’s Job Characteristics on Creativity and Innovate Behavior in Foodservice Firm

본 연구에서는 조리사를 대상으로 기존 연구에서 구성원의 창의성과 개인혁신행동 향상에 긍정적인 효과를 나타낸 직무특성을 선행변수로 제시하여 각 변수들 간의 관계를 규명하고자 한다. 실증분석 결과를 토대로 실무적인 시사점을 제시함으로써 조직 혁신을 위한 외식기업의 인적자원관리 전략에 도움을 주고자 하였다. 연구의 목적을 달성하기 위한 조사대상기업은 2015년 외식업 매출액 기준 국내 3위 기업인 CJ푸드빌로 선정하였으며, CJ푸드빌의 외식브랜드 직원 중 수도권 지역 점포에 근무하는 조리부문 직원을 조사대상으로 설문조사를 하였다. 연구결과, 직무특성과 창의성의 관계에서 자율성과 다양성은 창의성에 긍정적인 영향이 있는 것으로 나타났으나 중요성, 피드백, 정체성은 창의성에 영향을 미치지 않는 것으로 나타났다. 창의성은 개인혁신행동에 긍정적인 영향이 있는 것으로 나타났다. 직무특성과 개인혁신행동의 관계에서 자율성이 창의성에 긍정적인 영향을 미치는 것으로 나타났으며, 정체성은 창의성에 부정적인 영향을 미치는 것으로 나타났다. 다양성과 중요성, 피드백은 창의성에 영향을 미치지 않는 것으로 나타났다. 외식기업 조리사의 창의성과 혁신행동에 영향을 미치는 요인으로 직무특성의 자율성, 다양성, 정체성의 중요성을 규명하였다.

This study aims to suggest job characteristics, which showed positive effect on creativity and individual innovate behavior in existing researches on cooks, as a leading variable and then, to investigate relationships between the variables. CJ Foodville, the domestic 3rd place company based on 2015 sales amount in food service industry, was selected for investigation in order to achieve purpose of the study. Out of employees of CJ Foodville’s food service brand, questionnaire survey was done on employees in cooking works who worked for stores in the Seoul metropolitan area. As for relationships between job characteristics and creativity according to the results of the research, it was found that autonomy and variety had positive influence on creativity. It was found that creativity had positive influence on individual innovative behavior. As for relationships between job characteristics and individual innovative behavior, it only was found that autonomy had positive influence on creativity. As factors with influence on creativity and individual innovative behavior of cooks for foodservice companies, investigation was made on autonomy, variety, identity of job characteristics.
