팀의 사회적 자본과 문화적 자본이 활용과 탐색 및 팀 성과에 미치는 차별적 영향력에 관한 연구

Differential Effects of Social Capital and Cultural Capital on Exploration, Exploitation, and Performance in the Team

본 연구에서는 현대 조직 성과 창출의 기본 엔진으로 등장한 팀이 고성과를 창출하는 선행 요인으로서 사회적 자본과 문화적 자본의 역할을 알아보고 이 과정에서 팀 동적역량의 역할을 규명하고자 한다. 팀이 보유한 기존 자본을 효율적으로 활용(exploitation)하고 새롭게 효과적으로 탐색(exploration)하는 능력으로서의 팀 수준 동적역량(team dynamic capability)은 성과 달성에 주요한 역할을 담당하고 있다는 결과가 지속적으로 도출되고 있다. 따라서 본 연구에서는 팀이 보유한 여러 자본들 중에서도 팀 구성원이 사회적 네트워크를 통해 동원할 수 있는 자원인 팀 사회적 자본과 팀 고유의 정신모형인 팀 문화적 자본이 팀의 운영성과와 창의성과에 미치는 영향력을 알아본다. 또한 한 발 더 나아가 이 과정에서 팀의 자본을 활용하고 탐색하는 팀 고유의 프로세스인동적역량이 팀 자본과 팀 성과 관계를 매개할 것이라 주장한다. 연구 결과, 사회적 자본은 팀 수 준의 자원 탐색 활동에, 문화적 자본은 활용 활동에 통계적으로 유의한 정(+)의 영향력을 미치는 것으로 밝혀졌으며 활용과 색 모두 팀의 운영성과 및 창의성과에 긍정적 영향력을 행사하는 것으로 나타났다. 이러한 연구결과를 바탕으로 팀의 사회적･문화적 자본 및 활용과 탐색이 팀에게 주는 함의와 관리자에게 주는 시사점에 대해 심도 있게 논의하였다.

This paper investigates how social and cultural capital affect effectiveness in the teams through the meditation process of dynamic capability (e.g. exploitation and exploration). This study hypothesizes that (1) social capital affects dynamic capability mainly through exploration while cultual capital affects dynamic capability through exploitation; (2) dynamic capability affects both operational performance and creativity; (3) two dimensions of dynamic capability mediate the effects of the two forms of capital on performance and creativity. We tested the hypotheses with 56 teams and 313 members sampled from Korean firms in several industries. Supporting the first hypothesis, cultural capital affects the exploitation of dynamic capability, but does not affect the exploration. In contrast, social capital affects the exploration of dynamic capability. Supporting the second hypothesis, both dimensions of team dynamic capability affect both performance and creativity in the teams. Also supporting the mediation hypothesis, the dimensions of dynamic capability mediate the effects of social and cultural capital on performance and creativity. We discussed implications of the findings in more detail.
