복잡계 관점에서 본 기업 학습조직화 사례연구

A Study on Learning Organization based on the Complexity Theory

본 연구는 복잡계 이론(complexity theory)의 관점에서 기업의 학습조직화를 이해하기 위한 이론적 배경과 추진 방안에 대한 유의미한 시사점을 제공하기 위해 (주)큐릭스를 대상으로 사례연구를 수행하였다. 본 연구에서 채택한 복잡계 이론이 기업의 학습조직 구축 방향 제시의 중심 개념과 원리가 되고 있는 것은, 지금까지 많은 기업들이 수행하고 있는 학습조직 구축 원리와 실제적 적용에 대한 비판적 논의에서 출발한다. 조직을 구성하는 시스템 또는 체제는 매우 복잡하여 이를 단순한 방법으로 이해하기는 곤란한데 반해, 기존의 학습조직 구축 활동은 조직의 복잡성에서 파생되는 학습과정과 이로 이한 성과창출의 복잡성을 단순하게 해석하여 적용한다는 것이 문제가 될 수 있기 때문이다. 본 연구는 복잡계 이론의 관점에서 기업의 학습조직화를 이해하기 위한 이론적 배경과 구축 방향을 제시하고 이에 대한 유용성과 한계점을 사례연구를 통해 논의하고 있으며, 이와 같은 연구목적을 달성하기 위해 (주)큐릭스의 사례연구 결과를 제시하였다. 사례연구 결과, 복잡계 이론의 관점에서 학습조직은 열린 시스템으로 구축되어야 하며, 학습활동은 다양한 사람들이 자발적으로 참여하도록 하고, 이와 같은 과정에서 조직의 문제점이 발견되면, 이를 임계점(critical point)로 인식하여 변화의 당위성을 전사적으로 공유하고 촉진하도록 하는 체제를 갖추어야 할 것으로 판단되었다. 그리고 우수사례 또는 우수한 학습활동이 다른 사람 또는 타부서에 전파되어 이를 복제하거나 벤치마킹 할 수 있도록 하고 변화의 결과는 새로운 규칙과 표준이 되어 조직 내 정착되도록 하는 것이 중요하였다. 그러나 제안된 사례연구의 결과가 효과성 및 타당성을 검증받기 위해서는 본 연구에서 제안한 기업 학습조직화 추진 방안에 대한 평가 작업이 후속 과제로 연구되어야 할 것이다.

The system and mechanism constituting the organizations are complicated, however, the traditional approaches to learning organization establishment apply the simplified interpretation on the complexity of learning process. This study employs a case analysis of Qrix Co. Ltd. It plans to provide the implications for those establish their learning organization based on complexity theory. The case analysis shows as follows; first, the learning organization has to be established in open system and variety of people has to participate in the learning activities voluntarily. Second, it was identified that the system accelerating the legitimacy of change has to get a recognition that the problems of the organization are found in the course of such a open procedure. Third, the excellent cases and learning activities have to be learned by people or departments in the organization. Fourth, it was important that the results of change to be settled into the organization in forms of new regulations or standards. Finally, the research is followed by analyzing successive subjects in order for the effect and feasibility of the results to be certified.
