Constructing a School Organization Diagnosis Model

본 연구의 목적은 학교조직의 특성을 반영한 학교조직 진단 모형을 구안하고 구안한 모형을 타당화하는 것이다. 이를 위해 우선, 일반조직과 차별되는 학교조직의 특성에 관한 선행연구를 탐색하여 학교조직의 특성을 도출하고 이를 바탕으로 학교 조직 진단의 개념을 정의하였다. 다음으로, 일반조직 진단에서 활용되고 있는 다양한 조직 진단 모형을 고찰하였다. 일반조직을 진단하는 모형들 중 Weisbord의 Six-Box 모형은 조직을 6가지 요소들을 중심으로 공식조직과 비공식 조직에 대해서 도 진단한다. 학교조직의 특성을 구조적 관점과 문화적 관점에서 종합적으로 진단한다는 측면에서 이 모형은 학교조직 진단 모형에 의미 있는 시사점을 제공한다. 마지막으로 학교조직의 효과성에 영향을 미치는 다양한 변인들을 규명하였다. 이를 통해 학교조직 진단의 세부 영역과 내용을 선정하였다. 이상의 문헌연구와 전문가의 검토를 통해 구안된 학교조직 진단 모형은 교육적 성장(Growth), 학교 구조(Organization), 교육 활동(Activity), 학교 자원(Resource), 외부 환경(Environment), 학교 문화(Culture)를 포함한 6가지 영역(GOAREC)으로 학교를 진단한다. 이 모형은 Weisbord가 제시한 Six-Box 모형의 구성 원리에 근거하여 구조적 관점에서의 공식체제와 문화적 관점에서의 비공식 체제를 동시에 진단할 수 있도록 설계하였다. 이는 학교조직을 바라보는 두 가지 관점에서의 종합적 진단이 필요하다는 점을 반영한 것이다. 이 연구는 학교조직을 구조적, 혹은 문화적 관점에서 독립적으로 파악하고자 했던 기존의 입장에서 벗어나 학교조직의 구조적 차원과 문화적 차원을 동시에 진단하고 두 차원의 괴리와 융합을 함께 진단할 수 있는 모형을 구안했다는 점에서 의의가 있다.

The purpose of this study was to construct a school organization diagnosis model reflecting the characteristics of school organization. To achieve this purpose, the principles of construction a model was established by reviewing literatures about characteristics of school organization, general organization diagnosis models and school effectiveness. Based on these principles, a provisional model was constructed, and through experts’ consultation, a final model was constructed. The school organization diagnosis model presented in this study consists of six domains(GOAREC) ; G(educational Growth), O(school Organization), A(educational Activity), R(school Resources), E(outside Environment), C(school Culture). The constructed school organization diagnosis model has characteristics that it able to diagnosis a school organization from a organizational perspective and a cultural perspective according to Weisbord’s Six-Box model. The constructed school organization diagnosis model is expected to diagnosis not only two perspectives but also differences and fusions of two perspectives at the same time.
