관리자 코칭역량, 긍정심리자산, 대인관계능력, 조직유효성 간의 구조적 관계 분석

Structure Relationship Analyses of Managers Coaching Competence, Organizational members Positive Psychological Asset and Interpersonal Ability, and Organizational Effectiveness

이 연구의 목적은 조직유효성에 영향을 미치는 변인을 이론적 검토를 통해 탐색하고, 구조방정식 모델을 활용하여 이들 변인간의 직․간접적인 관계를 알아보는 것이다. 이를 위해 D광역시 정부출연연구소에 근무하는 644명으로부터 관리자 코칭역량, 긍정심리자산, 대인관계능력, 조직유효성 검사를 실시하였다. 연구문제에 따라 상관분석과 구조방정식 모델을 분석하였다. 연구결과, 첫째, 관리자 코칭역량과 긍정심리자산은 조직유효성에 정적인 영향을 주는 것으로 나타났으나, 대인관계능력은 조직유효성에 부적인영향을 주는 것으로 나타났다. 조직유효성에 미치는 영향은 긍정심리자산(β=.784)이 관리자 코칭역량(β=.275)보다 높았으며, 대인관계능력(β=-.225) 부적으로 나타났다. 둘째,관리자 코칭역량은 긍정심리자산과 대인관계능력을 매개로 하여 조직유효성에 간접적인 영향을 미치는 것으로 나타나 본 연구모형 설정이 타당하다는 점을 입증하여 주었 다. 이상의 연구결과로 볼 때, 조직유효성을 향상시키기 위해서는 관리자의 코칭역량과 조직구성원의 긍정심리자산을 높일 수 있는 있는 체계적인 HRD 전략을 도출하여 장기적이고 지속적으로 실시하는 것이 요구된다.

The purpose of the present study is to formulate a theoretical structure model among managers coaching competence, positive psychological assert and interpersonal ability as intervening endogenous variable, and organizational effectiveness as a last endogenous variable. The participants of the study were 644 organizational members from thirteen government-supported research institutes in Daedeok Innopolis. The result of this study through structural equation modeling analysis is as follows: First, Managers coaching competence had influence on positive psychological assert, interpersonal ability, organizational effectiveness. This result raises necessity of improvement of managers coaching competence for developing organizational HRD. Second, positive psychological assert, interpersonal ability affect organizational effectiveness. Third, positive psychological assert, interpersonal ability mediated between managers coaching competence and organizational effectiveness. It was recommended that the coaching program needs to be strengthened in order to improve managers coaching competence of government-supported research institutes
