본 논문은 소규모 전통공연단체의 직무특성과 직무만족도의 측정을 예술분야의 업무특성을 반영할 수 있도록 설계하여 조사함으로써 예술단체 운영에 있어서 적실한 함축점을 도출하는데 목적이 있다. 국악전공자의 지속적인 공급과 이들을 수용할 수 있는 국공립단체의 한계 및 시장의 포화상황은 소규모 전통공연단체의 생존경쟁을 격화시키고 있다. 이러한 환경은 단체로 하여금 운영의 지속성을 확보할 수 있는 방안을 고민하게 함과 동시에 다양한 지원에 최적화되기 위한 콘텐츠개발과 행정능력까지도 요구한다. 소규모 예술단체의 직무특성과 직무만족도를 파악하는 것은 예술단체의 경영에 있어 핵심주체인 예술단원들에 대하여 어떤 측면에 집중해서 운영해야 하는가를 제시한다는 점에서 유용하다. 소규모 전통예술단체를 대상으로 하는 직무특성과 직무만족에 대한 조사결과 단원들은 직무특성에 있어서는 자율성을 직무만족에 있어서 공통적으로 중요한 요인으로 꼽았으며 상호작용과 피드백을 다음으로 중요하게 인식하였다. 또한 직무만족에 있어서 가장 영향력이 큰 요소는 리더십으로 소규모 전통공연단체의 생존을 위해서는 여타 직무만족 요소보다 단체 대표의 역할이 중요한 것으로 파악되었다.
The purpose of this study is firstly to derive valid indicators of measuring job characteristics and job satisfation in artistic field and secondly to aseess what charateristics influence job satisfaction of mebmers of small scale tradtional persforming arts company. Survival and sustainability has become most important concern for the arts leaders of small companies with saturation of the market and aggravating competition. Traditional arts companies where priorities were set on artsitic goal, professional training network, and hierarchical relationship are losing validity. Demand for looking into the characteristics of how the young generation form their arts company, how they characterize their work, and where satisfaction generates. In depth focus group interview of leaders and members of arts company has been performed to define job characteristics followed by factor analysis. Result shows that work autonomy is most important characteristic of their work. Among factros affecting job satisfacion turned out to be leadership followed by mutual relationship among company members and feedback on their performance. It could be concluded that despite the growing need for multi-cpacity (including managerial competence) for the arts company members, they define it to be the leadrship’s task and maintain themself in the relm of artistic pursuit.
