보육교사의 정서지능과 직무성과에 관한 연구: 자아탄력성을 매개효과 중심으로

본 연구의 목적은 보육교사의 정서지능이 직무성과에 미치는 영향을 분석해보고 자아탄력성이 정서 지능과 직무성과 간의 매개효과가 있는가를 논의해보고자 한다 이를 위하여 서울과 경기도에서 근무하는 보육교사 명을 대상으로 정서지능 직무성과와 자아탄력성 척도를 사용하여 프로그램 으로 빈도 분석 요인분석 신뢰도 검증 기술 통계분석 상관분석 및 다중회귀분석 등으로 매개효과를 분석하였다 연구 결과는 첫째 정서지능과 직무성과 자아탄력성 간의 상관관계를 분석한 결과 모든 변수 간에는 유의미한 정적인 상관관계를 보이는 것으로 나타났다 둘째 보육교사 정서지능은 직무성과에 정적인 영향을 미치는 것으로 나타났다 셋째 보육교사의 자아탄력성은 직무성과에 정적인 영향을 미치는 것으로 나타났다 넷째 보육교사의 정서지능이 자아탄력성에 정적인 영향을 미치는 것으로 나타났다 다섯째 자아탄력성은 정서지능과 직무성과 간의 관계에서 부분매개효과가 있는 것으로 나타났다 결론 적으로 보육교사의 직무성과를 높이기 위해 보육교사의 정서지능과 자아탄력성을 높이기 위한 방안을 모색해야한다

The purpose of study is to provide baseline data for improving emotional intelligence and ego-resilience through examining effects of child care teacher s emotional intelligence on job performance and investigating mediating effects of ego-resilience. The subjects in this study were 793 child care teachers who work in Seoul and Gyeonggi-do. This study used emotional intelligence, job performace and ego-resilience scale and analyzed mediating effects using frequency analysis, factor analysis, verification for the validity and reliability, descriptive statistics analysis correlation analysis, multiple regression analysis via SPSS ver 19.0 program. The results of this study are as follows. First, as a result of analyzing the correlation between emotional intelligence, job performance, and ego -resilience, there was a significant positive correlation between all variables. Second, ego-resilience of teacher had positive effects on job performance. Third, emotional intelligence of teacher had positive influence on ego-resilience. Fourth, teachers emotional intelligence has a positive effect on ego-resilience. Fifth, this study was shown that ego-resilience has mediating effect in relationship of emotional intelligence and job performance. In conclusion, this study demonstrated that solutions should be finded to increase emotional intelligence and ego-resilience for improving job performance of child care teacher.
