교직 적응과정에서 나타나는 사립유치원 초임교사의 관심사 탐구

Exploration of First-Year Teachers’ Concerns in the Process of Professional Adjustment in Private Kindergartens

본 연구는 사립유치원에서 부담임의 역할을 하는 초임교사가 교직에 적응하는 과정에서 갖는 관심사는 무엇이며, 그 의미는 어떠한지를 초임교사들의 목소리를 통해 질적으로 탐색해보고자 하였다. 이를 위해 2017년 3월부터 12월까지 초임교사 13명을 대상으로 자서전적 글쓰기, 집단면담, 개별면담 자료를 수집하여 질적 분석을 실시하였다. 그 결과, 초임교사들은 교직 적응과정에서 관계형성, 업무수행, 정체감형성, 진로고민에 대해 관심을 갖고 있었다. 즉, 초임교사는 구성원들 간의 관계 속에서 자기의 위치를 이해하고 그 관계를 수용하는 한편 새로운 업무에 대한 부담감과 과중하게 주어진 업무로 인한 부당함을 느끼고 있으며, 교사로서의 무력감과 자신감 사이에서 교사의 정체성의 혼란을 겪으면서 변화하고, 이 과정에서 진로에 대해 끊임없이 고민하고 있음을 보여주었다. 그러므로 초임교사들이 교직에 성공적으로 입문하여 교사로서 성장․발전할 수 있도록 그들의 관심사에 주목하여 관심사에 따른 효과적인 지원방안이 요청된다.

The purpose of this study was to explore first-year teachers’ concerns in the process of professional adjustment through their experiences of working environment in private kindergartens. For this study, a qualitative study was conducted comprised of reflective journals, in-depth group and individual interviews on 10 first-year teachers in private kindergartens, who had worked for less than 12 months after appointed in 2017. Data were collected from May to December of 2017. Results showed that first-year kindergarten teachers concerned human relationship, duty management, self-identification, and career path. First-year kindergarten teachers understood their position in the organization and accepted human relationships. On the other hand, they felt unfairness and a burden due to overloaded duties. They also felt confusion between helplessness and confidence in their own identity while they were in great distress to career path. Based on such results, this study suggests that effective support system need to be implemented to help first-year kindergarten teachers to be adopted and developed in private kindergartens in terms of their concerns.
