초임 공모교장(초빙형)의 적응과정에 대한 질적 사례연구

본 연구의 목적은 초임 공모교장(초빙형)의 학교 적응과정에 대한 경험과 그 의미를 심층적으로 탐색하는데 있다. 이에 서울지역 중학교에 초임 공모교장(초빙형)으로 부임한 한 공모교장(초빙형)을 대상으로 2017년 10월부터 12월까지 약 3개월, 즉부임 후 1학기 동안 지속적인 심층면담과 더불어 학교 행사 및 회의 등을 참여관찰 하였으며, 주제분석과 영역분석을 하여 질적 사례연구를 실시하였다. 연구결과, 초임 공모교장(초빙형)의 학교 적응과정은 ‘낯선 적응’, ‘내 스타일 펼치기’, ‘갈등과 타협’, ‘불확실한 확신’ 등을 경험하는 것으로 나타났다. 이를 통해 초임 공모교장은 공모교 장과 초임 교장의 두 가지 역할을 해나가며 자신의 경영철학과 교육 소신을 바탕으로 교직원과의 원만한 상호작용을 통해 새로운 학교 변화와 발전을 이끌어내기 위해 다양한 시도와 고민 등을 하고 있음이 드러났다. 본 연구는 초임 공모교장의 겪는 어려움을 줄이고 교장공모제의 개선과 긍정적으로 발전할 수 있는 방향을 제시하는데 의의가 있다.

The purpose of this study is to examine the experiences first time invitational principles go through while getting used to their newly appointed school; and to explore its meanings in-depth. For this reason, from October to December of 2017, for the first semester after being appointed, I have recruited and administered a participant observation and in-depth interview oriented case study on an invitational principle who have been recently appointed to a middle in Seoul as a first time invitational principle. The study result suggested that the adaptation process for the principle to his new workplace include different types of phenomenon such as Stranger Phase: a phase a person go through to adapt to one’s environment including new environment, job, and colleagues; Do-it-My-Way Phase: a stage where after settling into one’s new environment and successfully forming social relationships, a principle tries to bring changes in school; Conflict and Peace Phase: a stage where there may be some conflicts between a principle and teachers and searching for remedies for conflicts; and lastly Shaky Conviction Phase: a stage in which a first time invitational principle flourishes and mature with a bit of uncertainty as well as some conviction about the paths to take in the future. In this study, the first time invitational principle demonstrated smooth interactions with the teachers based on personal management philosophy; as well as carrying out one’s duties as an invitational principle and first time principle at the same time. Furthermore, it was evident from the study that he wasn’t shy on employing different methods to bring about changes and create developments. This study is meaningful for its efforts to reduce difficulties or learning curves a newly appointed invitational principles who also happens to be a first time principle; as well as to aid making improvements to the invitational principle program and to its future direction.
