노인장기요양시설 요양보호사의 직무몰입이 서비스 질에 미치는 영향

The Effect of Job Involvement of Care Helpers on Quality of Service in Long-Term Care Facility for the Elderly

본 연구는 경기도에 소재한 노인장기요양시설에서 근무 중인 요양보호사 282명을 대상으로 설문조사를 하고 SPSS를 활용하여 직무몰입이 서비스 질에 미치는 영향력을 분석함으로써, 서비스 질을 개선하고 향상시키는 방안을 모색하고자 했다. 이에 연구의 주요 결과는 다음과 같다. 첫째, 케어서비스 영역에 50대 이상의 여성(92.9%)이 고졸이하의 학력(82.6%)으로 압도적으로 많았으며, 주간이나 혼용근무의 형태로 3년 이상 근속이 50.7%로 증가추세를 보이며 이직경력은 낮음을 확인할 수 있었다. 둘째, 회귀분석결과 직무몰입의 직무연관성, 직무책임성이 서비스 질의 신뢰준수, 자발적 대응, 기본 가짐에서 정적(+)인 영향이 있는 것으로 나타났다. 또한 직무몰입의 직무책임성이 서비스 질의 상대존중, 전문기술에서 정적(+)인 영향이 있는 것으로 나타났다. 따라서 요양보호사의 서비스 질을 높이기 위해 요양보호사의 직무에 대한 신뢰성의 고취, 정확한 직무숙지와 소명의식, 고용안정과 처우개선을 위한 정책과 제도의 지원, 소통을 위한 관계증진 프로그램 실시, 건강보험공단과 지자체의 새로운 전문기술과 프로그램의 지원이 요청된다.

Second, regression analysis shows that job association and job responsibility of job involvement has a positive (+) effect on trust in quality of service, voluntary response, and basicity. In addition, job responsibilities of job involvement has a positive (+) effect on relative respect in quality of service, expertise. Therefore, in order to improve the quality of services for care helper providers, it is necessary to enhance the credibility of the job of care helpers, awareness of correct job and calling, support policies and systems for improving employment stability and treatment improvement, And the support of new local expertise and programs.
