피부 관리실의 LMX가 직무몰입 및 이직의도에 미치는 영향

The Effects of LMX in Skincare Salons on Job Commitment Turnover Intention

This study performed a questionnaire survey to investigate the effects of leader-member exchange (LMX) in skincare salons on turnover intention to empirically determine how the LMX is correlated with job commitment, job satisfaction and turnover intention. For this, a total of 225 questionnaires were distributed. Excluding five poorly answered ones, 250 copies were used for final analysis. Then, cross-tabulation analysis, t-test and multiple regression analysis were conducted using SPSS 21.0. The results found the following: First, the LMX in skincare salons had a significant influence on job commitment (β=.599, t=11.792, p<.001). Second, skincare salon employees’ job commitment revealed a statistically significant influence on job satisfaction (β=.405, t=8.126, p<.001). Third, according to empirical analysis of the effects of the LMX and job satisfaction on turnover intention, the LMX had a negative effect on turnover intention (β=-.237, t=-3.833, p<.001) with statistical significance. In addition, in terms of the influence of members’ satisfaction on turnover intention, a negative effect with statistical significance (β=-.220, t=-3.549, p<.001) was found. Since most skincare salons are small with few employees, the LMX is particularly important. This study confirms that the proper handling of the LMX would have a positive influence on an organization.
