한식조리사의 심리적 자본과 조직시민행동 간의 관계에서 심리적 주인의식의 매개효과에 관한 연구

A Study on the Mediating Effects of the Psychological Ownership in the Relationship between Psychological Capital and Organizational Citizenship Behavior of Korean Cooks*

본 연구는 한식조리사의 심리적 자본이 심리적 주인의식과 조직시민행동에 어떠한 영향을 미치는지와 심리적 자본과 조직시민행동 간의 관계에서 심리적 주인의식이 매개효과를 나타내는지를 파악하여 한식당이 나아가야 할 방향을 제시하였다. 연구결과, 심리적자본(자신감, 희망, 낙관주의, 복원력)은 심리적 주인의식과 조직시민행동에 정(+)의 긍정적인 영향 을 미치는 것으로 나타났으며, 심리적자본과 조직시민행동 간의 관계에서 심리적 주인의식의 변수는 부분 매개효과가 있는 것으로 나타났다. 본 연구는 심리적 자본에 대한 이론을 보완하고 확장하였으며, 동시에 조직구성원들의 조직시민행동을 높이기 위한 새로운 모델을 제시하였다. 또한 실무적으로, 기업은 조직구성원의 조직시민행동을 제고하기 위해 개인의 심리적 자본을 개발하고 관리하며 심리적 주인의식을 증가시켜야 함을 시사하였다. 특히, 한식당의 운영자는 한식조리사의 심리적자본을 높이기 위해서 의사결정시 구성원의 의견을 청취하여 신뢰감을 심어주어야 하며, 모범적 행동을 해야 함을 의미한다. 연구결과를 바탕으로 연구의 한계점 및 향후 연구방향을 제시하였다.

The purpose of this study is to investigate the effect of psychological capital on psychological ownership and organizational citizenship behaviors and psychological ownership in the relationship between psychological capital and organizational citizenship behaviors. The results showed that psychological capital has a positive effect on psychological ownership and organizational citizenship behavior. This study complements and extends the theory of psychological capital, and at the same time, presents a new model for enhancing organizational citizenship behavior of organizational members. Also, in practice, it suggests that corporations should develop and manage psychological capital of individuals to increase organizational citizenship behavior and increase psychological ownership. Especially, in order to increase the psychological capital of Korean cooks, it is necessary to listen to the opinions of the members during decision making to instill confidence, and the Korean chef should take good behaviors. Based on the results of the study, the limitations of the study and future research directions were suggested.
