The Impact of Individual Motivation on Organizational Citizenship Behavior: The Moderating Effect of Perceptions on Organizational Politics and Political Skill

Research on OCB has tended to emphasize its positive aspects. Though a small but growing body of research has challenged the idea that OCB is unambiguously positive, specifically, while OCB appears to be pro-social on the surface, it also may be self-serving and driven by instrumental and impression-management motivations. This paper sought to provide an overview and enhanced understanding of this work. First, this study found that pro-social values, motives and organizational concern motivations were more strongly related to OCB than impression management motivations. Second, perceptions of organizational politics had a negative effect on OCB. It has been proven that POPs performed moderating roles in the relationship between motivations and OCB. These results lead to the conclusion that employees have to construct an organizational atmosphere to reduce organizational politics in order to achieve improved management outcomes. Third, on the other hand, political skill was positively and negatively related to OCB. Moreover, social astuteness, sub-elements and networking ability have been found to affect OCB positively. In contrast, apparent sincerity and interpersonal influence have been found to have a negative effect on OCB. Considering the importance of OCB on organizational effectiveness and performance, leaders and managers need to recognize the existence and effect of organizational politics.
