어린이집 원장 다면적 리더십이 보육교사의 경력몰입과 이직의도에 미치는 영향

Influence of the Multiphasic Leadership of Childcare Center Directors on Career Immersion and Turnover Intention in Childcare Teachers

본 연구는 보육교사가 지각한 어린이집 원장 다면적 리더십이 보육교사의 경력몰 입과 이직의도에 미치는 영향력을 분석하는데 목적이 있었다. 연구대상은 D광역시 어린이집에 재직하고 있는 현직 보육교사 239명이었다. 자료수집은 2019년 1월 7일 부터 1월 28일 약 3주간 설문조사를 실시하였다. 수집된 자료는 연구문제에 따라 상관관계 분석과 다중회귀분석을 실시하였다. 연구결과 첫째, 어린이집 원장 다면적 리더십과 보육교사의 경력몰입, 이직의도와는 상관관계가 있는 것으로 나타났다. 둘째, 어린이집 원장 다면적 리더십이 보육교사의 경력몰입에 미치는 영향을 살펴본 결과 집단수준이 영향을 미치며, 하위요인은 변화지향능력, 근무환경조성이 영향을 미치는 것으로 나타났다. 셋째, 어린이집 원장 다면적 리더십이 보육교사의 이직의 도에 미치는 영향을 살펴본 결과 집단수준이 하위요인은 이해 배려와 팀워크가 영향을 미치는 것으로 나타났다. 이는 어린이집 원장 다면적 리더십이 보육교사의 경력몰입과 이직의도에 영향을 미치는 중요한 요소로 작용할 수 있음을 시사한다.

The purpose of this study was to examine the influence of childcare center directors multiphasic leadership perceived by childcare teachers on their career immersion and turnover intention. The subjects in this study were 239 childcare teachers who were working in childcare centers in a metropolitan city. Data were gathered by conducting a survey for approximately three weeks from January 7 to 28, 2019. The collected data were analyzed by making a correlation analysis and a multiple regression analysis to address the research questions. The findings of the study were as follows: First, the multiphasic leadership of the childcare center directors was found to have been correlated with the career immersion and turnover intention of the childcare teachers. Second, as a result of analyzing the impact of the multiphasic leadership of the childcare center directors on the career immersion of the childcare teachers, collective level was found to have been influential. Among the subfactors, change-oriented ability and creating work environments were found to have been influential. Third, as a result of analyzing the impact of the multiphasic leadership of the childcare center directors on the turnover intention of the childcare teachers, collective level and two subfactors that were understanding/caring and teamwork were found to have been influential. The findings of the study suggest that the multiphasic leadership of childcare center directors could be a critical factor to affect the career immersion and turnover intention of childcare teachers.
