상사의 변혁적 리더십이 부하의 발언 행동에 미치는 영향

The Effects of Transformational Leadership on Followers’ Voice Behavior

기존 연구는 상사의 변혁적 리더십이 부하의 발언 행동에 긍정적인 영향을 미친다는 결과를 보여주었지만, 구체적으로 변혁적 리더십의 어떠한 측면이 어떻게 발언 행동에 영향을 미치는지 그 과정에 관한 연구는 부족하였다. 본 연구는 변혁적 리더십의 각 구성요인이 발언 행동에 미치는 영향이 부하의 발언 효능감과 심리적 안전감에 의해 매개되는 효과를 살펴보았다. 변혁적 리더십의 구성요인 중 카리스마, 영감적 동기부여, 지적 자극은 발언 효능감에 정(+)의 영향을, 개별 적 배려는 심리적 안전감에 정(+)의 영향을 미칠 것이라는 가설을 107명을 대상으로 설문조사를 통한 분석 결과 발언 효능감은 카리스마가 발언 행동에 미치는 영향을, 심리적 안전감은 개별적 배려가 발언 행동에 미치는 영향을 매개하는 결과를 확인하였다.

Although transformational leadership has been frequently examined as one of the key predictors of subordinates voice behavior, there has not been sufficient studies which aspects of transformational leadership has impact on subordinates voice behavior and in what way they influence on voice behavior. This research attempted to identity the impacts of four dimensions of transformational leadership, i.e., charisma, inspirational leadership, intellectual stimulation, individual consideration on subordinate voice behavior. In addition, this study attempts to test the mediating effects of employees’psychological states, voice efficacy and psychological safety on the relationship between transformational leadership and voice behavior. Empirical test of the research questions were performed by surveying 107 employees from 13 companies in manufacturing, service, and financial service industries. The results of analysis is as follows. First, the positive relationships between charisma and voice efficacy and individual consideration and psychological safety were supported. Inspirational motivation and intellectual stimulation were not proven to have positive impact on voice efficacy. Second, Voice efficacy was positively related to voice behavior but psychological safety was not proven to be related to subordinates voice behavior. Third, These two variables have shown to have mediating effects between charisma and voice behavior in the case of voice efficacy and individual consideration and voice behavior in the case of psychological safety. This findings provide theoretical rationale to help understand the process of leadership on subordinates voice behavior.
