성인학습자의 내적동기에 관한 연구: 기업 HRD 참여자 중심으로

A Study on the Internal Motivation of Adult Learners: Focus on Enterprise Human Resource Development

본 연구는 인적자원개발(HRD)에 참여하는 성인학습자의 내적동기에 대하여 탐색 하고자 하였다. 인간의 욕구를 통한 동기부여 요인에 대한 이해와 기업 HRD에 참여 하는 성인학습자의 내적 동기부여 요인을 규명하여 근원적인 원리를 이해함으로써 인적자원개발(HRD)의 효율성을 높일 수 있다. 연구의 목적을 달성하기 위해 인간의 내적 동기 유발에 관한 학자들의 주장과 견해를 바탕으로 문헌연구가 수행되었으며, 이론적 배경인 동기(motivation) 유발과 내적동기, Maslow의 욕구단계론을 중심으로 기업 HRD에서 이루어지는 실증적 경험과 통찰을 기반으로 현상학적 방법으로 탐색하였다. 본 연구결과를 바탕으로 직무나 학습에서 높은 성과를 달성하기 위해서는 내적 동기에서 우러난 자발적인 업무수행 노력의 동인이 필요하다. 또한 조직이나 학습의 목표 성과를 이루려는 내적 성장의 의지와 구성원의 자발적인 동기부여가 일치시키면 이상적인 조직의 에너지로 활용할 수 있다. 따라서 기업 HRD의 학습 목표 성과를 이루려는 내적 성장의 의지와 성인학습자의 동기부여가 일치되게 하면 최상의 교육적 효과를 낳게 할 수 있다.

This study attempts to explore what is the underlying internal motivation of adult learners participating in human resource development. The understanding of motivational factors through human desire and the internal motivational factors of adult learners participating in enterprise HRD can be identified, thus increasing the efficiency of human resource development by understanding the fundamental principles. To achieve the purpose of the study, literature research was conducted based on scholars arguments and views on human inner motivation, and on the basis of empirical experience in enterprise HRD, centering on the theoretical background of motivation, inner motivation, and the theory of Maslow s desire stages, explored by phenomenological methods.  In order to achieve high performance in tasks or learning based on the results of this study, drivers of voluntary work performance efforts derived from internal motivation are needed. It can also be used as the energy of an ideal organization if the will of internal growth to achieve the target performance of an organization or learning is matched by the voluntary motivation of its members. Thus, matching the will of internal growth to achieve the learning objectives of the enterprise HRD and the motivation of adult learners can have the best educational effects.
