보육교사의 정서노동과 교사효능감이 소진에 미치는 영향

Impacts of Childcare Teachers’ Emotional Labor and Teacher Efficacy on their Burnout

연구는 보육교사의 정서노동과 교사효능감이 소진에 미치는 영향을 밝히는데 목적을 두었다. 연구대상은 서울시와 경기도 소재 어린이집에 근무하는 보육교사 325명을 대상으로 정서노동, 교사효능감, 소진을 조사하여 분석하였다. 자료 분석은 SPSS WIN 21.0 프로그램을 이용하여 기술통계, t-test, One-Way Anova, Pearson의 상관분석, 중다회귀분석을 실시하였다. 연구결과는 다음과 같다. 첫째, 보육교사의 개인변인(연령, 학력, 경력, 담당학급)에 따라 소진의 차이가 있는 것으로 나타났 다. 둘째, 보육교사의 정서노동, 교사효능감, 소진의 상관관계에 대해 살펴본 결과 상관이 있는 것으로 나타났다. 셋째, 보육교사의 정서노동과 교사효능감이 소진에 미치는 영향력을 살펴본 결과 소진의 하위변인인 신체·정서적고갈, 직무환경적불만족, 직업적회의, 무능감, 소진 전체에 정서노동의 표면적행동과 교사효능감의 개인효능감이 유의미한 영향력이 있는 것으로 나타났다. 이러한 연구결과는 보육교사의 정서 노동과 교사효능감이 소진에 미치는 인과관계에 관한 기초자료를 제공한다는 점에 서 의의가 있으며, 보육교사의 소진을 줄이기 위한 보육환경을 만드는데 자료로 사용할 수 있을 것으로 사료된다.

This study aims to reveal the impacts of childcare teachers emotional labor and teacher efficacy on their burnout. As the subjects of the study, with 325 childcare teachers working at daycare centers located in Seoul and Gyeonggi-do, their emotional labor, teacher efficacy, and burnout were investigated and analyzed. For data analysis, using SPSS WIN 21.0, descriptive statistics, t-test, One-Way ANOVA, Pearson’s correlation analysis, and multiple regression analysis were conducted. The results of the study are as follows. First, there were differences in burnout according to the childcare teachers’ individual variables (Age, educational background, career, and class in charge). Second, as a result of an analysis of the correlations among the childcare teachers’ emotional labor, teacher efficacy, and burnout, there were correlations among them. Third, as a result of an analysis of the influences of the childcare teachers’ emotional labor and teacher efficacy on burnout, it turned out that superficial behavior of emotional abor and personal efficacy of teacher efficacy had significant influences on the sub-variables of burnout, including physical and emotional exhaustion, job environment dissatisfaction, doubt about the job, inability, and the overall burnout. These research results have significance that they provide baseline data on causal relations of childcare teachers emotional labor and teacher efficacy with burnout and can be used as materials for creating a nursery environment to reduce their burnout.
