호텔 조리 종사원의 직무특성이 삶의 질에 미치는 영향

Effects of Job Characteristics of Hotel Cooks on Quality of Life: Focused on the Mediating Effects of Work-Family Conflict

본 연구의 목적은 호텔 조리 종사원의 직무특성이 삶의 질에 미치는 영향과 일-가정 갈등의 매개효과를 규명하는데 있다. 본 연구의 목적을 달성하기 위해 서울 소재의 호텔에 근무하고 있는 조리 종사원을 대상으로 설문조사를 실시하였다. 총 275부의 설문지를 배포하였으며 이 중 응답이 불성실한 12부의 설문지를 제외한 263부의 설문지를 실증분석에 사용하였다. 호텔 조리 종사원의 직무특성은 자율성, 피드백, 직무 다양성, 직무 정체성, 직무 중요성으로 구성하고 삶의 질과 일-가정 갈등은 단일 변수로 설정하였다. 가설 검증을 위해 SPSS 21.0 통계 프로그램을 활용하여 빈도분석, 신뢰도 분석, 탐색적 요인 분석, 상관관계 분석, 다중 회귀분석, 매개효과 검증을 실시하였다. 연구 결과, (1) 직무특성 중 자율성, 직무 다양성, 직무 정체성, 직무 중요성은 삶의 질에 유의한 영향을 미치는 것으로 나타났다. (2) 자율성, 직무 다양성, 직무 정체성, 직무 중요성과 삶의 질의 영향 관계에서 일-가정 갈등은 부분 매개효과가 있는 것으로 나타났다. 본 연구의 검증 결과를 통해 호텔 조리 종사원의 직무특성이 삶의 질에 중요한 영향을 미친다는 것을 알 수 있었으며, 일-가정 갈등 또한 삶의 질에 영향을 미치는 주요한 변수임을 확인할 수 있었다.

The objective of this study is to examine the effects of job characteristics of hotel cooks on the quality of life, and also the mediating effects of work-family conflict. To achieve the objective of this study, a survey was conducted targeting the cooks working for hotels in Seoul. Total 275 questionnaires were distributed and then total 263 questionnaires were used for an empirical analysis after excluding 12 questionnaires with insincere responses. The job characteristics of hotel cooks consisted of autonomy, feedback, job diversity, job identity, and job importance while the quality of life and work-family conflict were set up as single variable. Using the SPSS 21.0 Statistical Program to verify the hypotheses, this study performed the frequency analysis, reliability analysis, exploratory factor analysis, correlation analysis, multiple regression analysis, and the verification of mediating effects. In the results of this study, (1) the autonomy, job diversity, job identity, and job importance of job characteristics had significant effects on the quality of life. (2) The work-family conflict showed the partial mediating effects on the influence relations of autonomy, job diversity, job identity, and job importance with the quality of life. The findings of this study showed the significant effects of job characteristics of hotel cooks on the quality of life, and also that the work-family conflict would be a major variable having effects on the quality of life.
