보육교사의 감정노동과 전문성 인식이 직무소진에 미치는 영향

The effect of the emotional labor, professional perception of childhood teachers on their job burn out : focused on the mediating effects of job stress

본 연구는 보육교사의 감정노동, 전문성 인식이 직무소진에 미치는 영향에서 직무스트레스의 매개효과를 살펴보고자 경기와 인천 어린이집 보육교사 268명을 대상으로 조사를 하였다. 본 연구의 결과를 살펴보면 다음과 같다. 첫째, 보육교사가 지각한 감정노동, 전문성 인식, 직무스트레스, 직무소진 간의 관계를 살펴보기 위하여 상관관계분석을 실시한 결과 감정노동, 전문성 인식과 직무스트레스, 직무스트레스와 직무소진 간 상관관계가 나타났다. 둘째, 보육교사가 지각한 감정노동과 전문성 인식이 직무소진에 미치는 영향을 살펴보기 위하여 다중회귀분석을 실시한 결과 감정노동, 전문성 인식이 직무소진에 영향요인으로 나타났다. 셋째, 보육교사가 지각한 감정노동, 전문성 인식이 직무소진에 미치는 영향에서 직무스트레스의 매개효과를 살펴본 결과 직무스트레스가 부분매개효과가 있음이 나타났다. 본 연구 결과 보육교사의 직무소진을 낮추기 위해서는 보육교사가 지각하는 감정노동은 낮추고 전문성 인식을 증진시키고 직무스트레스를 감소시켜 직무소진을 낮출 수 있는 방안 모색이 필요하다 할 수 있다.

The purpose of this study attempted to observe the mediating effect of job stress in the effect of the emotional labor & professional perception of childhood teachers on their job burn out. The results of this study are as follows. First, by conducting analysis to observe the relationships among emotional labor, professional perception, job burn out and job stress as perceived by childhood teachers, correlations were shown between emotional labor, professional perception and between job burn out and job stress. Second, multiple regression analysis was conducted to observe the effect of emotional labor and professional perception as perceived by nursing teachers on job burn out. Third, observations made of the mediating effect of job stress on the effect of emotional lobar, professional perception as perceived by childhood teachers on job burn out showed that job stress does have a mediating effect. The results of this study show that, to enhance the job burn out of childhood teachers, methods to reduce emotional labor, professional perception as perceived by childhood teachers and decrease job stress must be searched for.
